本研究旨在探討資深護理人員情緒穩定人格特質、工作挫折現況及影響因素。採橫斷性相關研究設計,分層隨機抽樣,選取南臺灣某醫學中心年資滿7年之資深護理人員為對象,發出500份問卷,回收482份,回收率96.4%。以情緒穩定性人格特質、工作滿意度及護理人員工作挫折等問卷量表進行資料蒐集與分析。結果發現資深護理人員情緒穩定人格特質傾向強,又以適應性傾向得分最高,整體工作挫折屬中低程度,工作挫折感受普遍不高;情緒穩定人格特質與年資呈正相關,護理職稱有顯著差異;工作挫折與年齡呈正相關,服務單位、護理能力有顯著差異;情緒穩定性人格特質與工作滿意度呈顯著正相關。建議提供資深護理人員受重視的環境以提升工作生活品質。藉此研究結果,供醫院管理者參考。
The main purpose of this study was to investigate the current status of emotionally stable personality trait and work frustration of senior nurses, as well as the factors affecting it. This cross-sectional correlational study used stratified random sampling to enroll senior nurses with 7-year seniority as the subjects. This study distributed 500 questionnaires and 482 questionnaires were returned, with a return rate of 96.4%. This study used scales on emotionally stable personality trait, job satisfaction and nurses work frustration to collect and analyze data. The results showed that senior nurses' tendency of emotionally stable personality trait was strong, score of adaptive tendency was the highest, overall work frustration was low and medium, and perception of work frustration was not high. Senior nurses' emotionally stable personality trait was positively correlated with their seniority, and there was a significant difference in nursing title. Work frustration was positively correlated with age, and there were significant differences in service unit and nursing ability. Emotionally stable personality trait was significantly positively correlated with job satisfaction. It is advised that hospitals offer an environment where senior nurses are valued to improve their quality of work life. Hopefully, the research results may be provided as a reference for hospital managers.
