本研究之目的係探究我國大專院校體育教師所知覺的體育主管領導風格與其組織承諾間之關係。首先瞭解目前我國大專體育主管領導風格與組織承諾之現況,再者探討體育主管領導風格與組織承諾間之相關,最後探究體育主管領導風格對教師組織承諾之預測力。本研究以我國大專院校專任體育教師為研究對象進行問卷調查,共抽取53所大專院校,問卷以郵寄方式共寄發779份,經回收並剔除廢卷後有效回收358份;經由調查問卷所蒐集到之初級資料,根據本研究之目的,分別以描述統計、典型相關以及多元逐步迥歸分析等統計方法進行分析與討論。本研究主要發現如下:一、目前我國大專體育教師所知覺的體育主管領導風格中,轉型領導行為平均數得分高於交易領導行為,而以放任領導行為最低;在組織承諾方面,體育教師有中高程度的組織承諾,其中以「留職傾向」構面平均數最高,其次為「組織認同」,最後是「努力意願」。二、大專體育主管領導風格與其組織承諾間有典型相關存在;其中,體育主管領導風格主要以轉型領導各構面正向影響教師組織承諾各構面,而放任領導構面則為負向影響。三、大專體育主管運用轉型領導中的「行為魅力」、「激發鼓舞」、「歸因魅力」對其組織承諾有正向預測力,而「放任領導」對其組織承諾有負向預測力。
The purpose of this study was to investigate the relationship between the leadership style and organizational commitment of collegiate athletic department heads according to Bass's transformational leadership theory. Firstly, it was to reveal the reality of the awareness of collegiate athletic department heads leadership style and organizational commitment of physical education teachers. Secondly, the relationships between collegiate athletic department heads leadership style and organizational commitment were investigated. Furthermore, the influence of collegiate athletic heads leadership on organizational commitment was examined. The subjects were physical education teachers who were randomly selected from 53 colleges/universities. The instrument was the Multifactor Leadership Questionnaire (MLQ). 779 samples filled the questionnaires and 358 questionnaires were valid. Data was analyzed by descriptive statistics, canonical correlation, multipe stepwise regression analysis. The major findings of this study were as follows: Among the three leadership styles, the athletic heads utilized/possessed more transformational leadership style, less transactional leadership and least laissez-faire leadership; while the physical education teachers in college considered that the athletic heads had middle/high organizational commitment. Significant relations were found between athletic heads leadership style and organizational commitment. Various leadership styles influenced organizational commitment in different degrees.
