升遷路徑依賴之實證研究- 以國內一家製造業廠商為例

摘要


本文主要探討升遷的路徑依賴現象,透過分析國內一家大型製造業廠商之人事資料,輔以特殊實證方法─歷史事件分析法(Event History Analysis),驗證有關解釋升遷路徑依賴現象之理論,其兩種理論分別為路徑依賴效果以及能力差異效果。 研究結果顯示,本個案公司人事升遷之路徑依賴現象之成因為路徑依賴效果確實存在而非能力差異。進一步延伸討論,此路徑依賴效果同時由兩種支持其存在之模型─升遷競賽模型以及快速升遷管道─所解釋,而此結果也與本個案公司之人事主管所述相符。

This article is proposed to discuss the path dependence on promotion and examine the theory of path dependence on promotion ─ path dependence effect and heterogeneity of ability ,through analyzing the HR information of a local manufacturer with method of Event History Analysis . The result shows that path-dependence effect explains the path dependence on promotion instead of ability . Moreover , this path-dependence effect is meanwhile supported by two models─Tournament Model and Fast-track promotion . This result is also consistent with the HR manager’s statements in the company
