本研究旨在瞭解高級職業學校組織衝突原因及其管理之現況,並探討高級職業學校組織成員個人背景變項及學校背景變項在衝突原因及管理的差異情形。 本研究以我國之公、私立高級職業學校為研究範圍,以學校校長、教師及職員為研究對象進行問卷調查,研究工具為「高級職業學校組織衝突原因及其管理調查問卷」。共抽樣50所學校,寄發問卷1,000份,實際回收有效問卷697份,可用率達93.6%。調查所得之資料以描述統計方法之平均數與標準差、獨立樣本t考驗、單因子變異數分析、事後考驗Scheff’e法等進行統計分析。 綜合本研究之研究發現,結論如下: 一、高級職業學校以交流互動為組織衝突的主因。 二、高級職業學校組織衝突的原因會因學校成員的年齡、教育程 度、職務、主管機關、學校歷史、學校性質而有差異。 三、高級職業學校組織成員的衝突管理主要採取逃避策略,較少採用競爭策略。 四、高級職業學校組織衝突管理策略的使用因學校成員的年齡、教育程度、職務、主管機關、學校歷史及學校性質而有差異。 最後,本研究亦根據研究結果,分別對學校主管、人員提出具體建議,以供教育人員及後續研究之參考。
The purposes of this study were to explore the causes of organizational conflict and conflict management in vocational high school and to analyze the difference between personal and school background variables. The scopes of this study were public and private vocational high schools in Taiwan, and the research objects included principals, teachers and staff members in those schools. This study used questionnaire research method. The research material was ”the questionnaire of circumstance of the organizational conflict cause and its management in vocational high school ”. A totle of 50 schools, and 1000 subjects were sampled. The 697 effective questionnaires were collected and the usability was 93.6%. The statistics methods were mean, standard deviation, t-test, one factor ANOVA, and Scheff’e’s method. The major findings of this study were as follows. 1.Interaction problem was the main cause of school organizational conflict in vocational high school. 2.School organizational conflict was varied with gender, education degree, position of organization staff and authorities, history and culture of school. 3.The strategy used by the members of schools more frequently was “avoiding” and the strategy less used was “competiting”. 4.The strategy of school organizational conflict management was varied with gender, degree, position of organization staff and authorities, history and culture of school. Finally, according to the findings, this study also proposed specific suggestions to the staff of vocational high school organizational and future follow-up researchers.
