非營利組織知識分享行為之研究

A Study of Knowledge Sharing Behavior in Non-profit Organizations

摘要


隨著知識經濟時代的來臨,知識管理已是每一個機構的重要議題。然而知識管理中最大的障礙就是許多人不願和別人分享知識,因為知識被視為資產,一旦分享出去,會威脅到自己的工作與地位。但在非營利組織,志工們為了追求理想而參與,且志工之間無功名利祿之爭,無形中提供了一個良好的知識分享環境。 本研究試圖以問卷調查的方式,探討一般人在非營利組織中擔任志工,以及在其他組織工作上班,兩者之間在知識分享行為上有無差異,並探討其影響之因素。擬由個人層次的個人背景與動機,及群體層次的信任與合作,探討知識分享與各影響因素間關聯性之差異,藉此了解非營利組織在知識分享行為上的特殊性。 研究發現(1)在正職工作時,知識分享意願主要受到自我成長、利他主義、情感型信任、合作的影響。(2)在志願服務時,知識分享意願主要受到利他主義、情感型信任、合作、互惠的影響。(3)志願服務環境的人際互動高於正職工作環境(4)志願服務環境下的知識分享意願高於正職工作環境(5)在不同的環境之下,個人動機與人際互動對於知識分享意願的影響力不同。(6)情感型信任是知識分享意願的主要影響因素之一,但不包括認知型信任。

With the arrival of the knowledge economy, knowledge management has already been an important topic of every organization. But the greatest obstacle of knowledge management is that people are unwilling to share knowledge with others. Because knowledge is considered as the personal assets, once sharing out, it will diminish one’s power and position. Volunteer worker participate in non-profit organizations to their ideal, and there is no interests conflicted between them. So, non-profit organizations form a good environment to share knowledge. By issuing questionnaires to general public, this research looks into the differences between the knowledge sharing behavior of the people that worked in private enterprises and also volunteered for non-profit organization, and factors that influence their behavior. By discussing the relationship among personal background, motivation, trust, cooperation and willingness of knowledge sharing, try to understand the uniqueness of knowledge sharing behavior in non-profit organizations. In this research we discovered the following results: (1)When people work in private enterprises, their willingness of knowledge sharing are influenced by altruism, affect-based trust, cooperation and self grow-up. (2)When people volunteer for non-profit organizations, their willingness of knowledge sharing are influenced by affect-based trust, altruism, cooperation and reciprocal. (3)Social interaction in the voluntary environment is higher than general working environment. (4)Willingness of knowledge sharing of the voluntary environment is higher than ordinal working environment. (5) Under different environments, personal motivation and social interaction have different impact on the willingness of knowledge sharing. (6)Affect-based trust is one of the factors influencing knowledge sharing, but cognition-based trust is not.
