國外研究顯示個人靈性健康與工作滿意度呈高度正相關,個人靈性健康與離職意願呈負相關,靈性健康越好的人,工作滿意度越高,離職傾向也越低。而國內護理人員工作滿意度的研究中,大部分聚焦在護理人員升遷機會、社會支持、組織承諾、生活品質與留任意願及工作滿意度的關係。尚無針對護理人員靈性健康與工作滿意度之關係的研究。故本研究目的在探討臨床護理人員靈性健康與工作滿意度之相關性,以台灣南部某醫學中心護理人員為研究對象,採橫斷式問卷調查。研究工具包括基本資料、護理人員靈性健康量表及護理人員工作滿意度量表等三份自填式問卷,共發出問卷465份,有效回收455 份,有效回收率99.7%。所得資料以SPSS20.0版進行分析。研究結果顯示,護理人員的靈性健康平均得分為77.4分,屬中上程度。而工作滿意度平均得分為63.1分,屬中等程度。護理人員越年輕、年資越淺、屬於N1進階層級、在安寧病房服務、有宗教信仰、固定白班、上過靈性課程、自覺社會支持度高及自覺身體健康狀態較好者其整體靈性健康較佳(p<.05)。而護理人員在安寧病房服務、固定白班、自覺社會支持度高及自覺身體健康狀態較好者,其工作滿意度較佳(p<.05)。護理人員的靈性健康越好工作滿意度越高(p<.05)。本研究結果可以提供護理教育者及護理行政主管建構護理人員靈性健康與工作滿意度之知識,可作為規劃未來提升護理專業人員靈性健康及增強工作滿意度之參考。
Researches in other countries showed highly positive correlations between personal spiritual health and work satisfaction. Personal spiritual health and work resignation showed negative correlations. The higher level of spiritual health is, the lower level of work resignation. In Taiwan, most studies focused on the relations among health care provider’s possibilities of promotion, social support, intention to stay and job satisfaction. Lack of researches in the relationship between the nurses’ spiritual health and job satisfaction exists. The purpose of this study was to investigate the relationship between spiritual health and job satisfaction of nurses. Paritipants were randomly recruited from two hospitals in southern Taiwan with a cross-sectional designed survey. Three self-reported instruments, including basic information, spiritual assessment scale and health-care providers’ work satisfaction survey, were used to investigate 455 nurses. Data were analyzed by using SPSS20.0 The results showed that the average score of the spiritual health of health-care providers are 77.4 points, regarding as the above average level. The average score for job satisfaction was 63.1, regarding as the average level Nurses with younger age, N1 promotion level, working in hospice unit, having religious affiliation, steady day-shift , or previous training experience for spiritual classes, higher social support and better health status have higher spiritual health (p<.05). Nurses with steady day-shift, working in hospice unit, higher social support and better health status have higher job satisfaction (p<.05). There was positive correlation between spiritual health and job satisfaction (p<.05). These results may be used to construct the knowledge base of spiritual health and job satisfaction for nursing educational and nursing administrative personnels.
