摘要


本研究主要目的在於探討影響 I 公司工作績效之關鍵因素與意 涵,及如何提升工作績效之意涵。為達研究目的,本研究透過文獻探 討、專家訪談、AHP問卷調查分析,針對個案研究公司之主管為調查 對象,研究對象包括個案高階主管與企業領導人作專家訪談,之後對 主管發放AHP紙本問卷調查,以求深入瞭解,根據結論,給予各個部 門主管、企業領導人及未來研究提出建議,作為各個部門主管及提供 企業領導人未來衡量改善績效之參考。 本研究顯示:主構面結果主管領導型態面為影響工作績效之最重 要因素,工作滿意度面次之,工作壓力面第三。次構面結果顯示轉換 型領導為影響主管領導型態面的最重要之因素;工作報酬為影響工作 滿意度面的最重要之因素;工作負荷為影響工作壓力面的最重要之因 素。 各個構面主要關鍵影響因素之權重分別為,轉換型領導佔整體相 對權重值高達27.466%,工作報酬其相對權重值高達11.081%,工作負 荷其相對權重值高達4.559%。

The purposes of this study are to probe into the key factors affecting job performance and enhancing employees’ performance in a case company. The study adopts literature review, expert interview and AHP questionnaire as its research method. The research subjects are senior managers and leaders in the case company. The subjects are firstly interviewed and then requested to fill out an AHP questionnaire. In this way, a comprehensive understanding on how to improve a company’s job performance is gained. In the end, based on the research conclusion, suggestions are also proposed to those company managers and leaders who desire to improve their employees’ job performance, and to researchers as the direction of their future study. In this paper, the major dimension indicates that the most important factor affecting job performance is the leadership style of a senior manager, and then job satisfaction and job stress. The minor dimension shows that the transformational leadership is the key factor affecting leadership; job reward is the one affecting job satisfaction while work load is the one affecting job stress. Relative weight values of the key factors in different dimensions are: transformational leadership, as high as 27.466%; job reward, 11.081% and work load, 4.559%.
