真誠領導與安全效能: 以安全氣候知覺為中介變項及安全誘因經驗為調節變項

Authentic leadership and safety effectiveness: The mediating effect of safety climate perception and the moderating effect of safety incentive experience

摘要


近年來,許多企業領導者將安全議題納入經營者聲明之中,極力塑造組織優質安全氣候,搭配創新的安全管理方針,以提高員工之安全效能,並降低工安事故的發生。本研究藉以探討真誠領導與員工安全效能之間的關係,安全氣候知覺在其中扮演的中介效果,並納入安全誘因(金錢型或非金錢型安全誘因)經驗作為調節安全氣候知覺與安全效能的關鍵因子。本研究經深度訪談國內五間標竿企業,編製安全誘因測量量表,並採用分層隨機抽樣,針對各企業基層員工與基層主管進行調查,合計回收323筆有效資料。研究結果顯示:(1)真誠領導會正向的影響員工的安全意願與安全行為之展現;(2)安全氣候知覺會中介真誠領導與員工安全意願之間的關係,同時也會中介真誠領導與員工安全行為之間的關係;(3)當員工接受金錢型安全誘因經驗較多時,會調節安全氣候知覺與安全意願之間的關係,但並不會調節安全氣候知覺與安全行為之間的關係;(4)當員工接受非金錢型安全誘因經驗較多時,會調節安全氣候知覺與安全意願之間的關係,同時也會調節安全氣候知覺與安全行為之間的關係。最後根據本研究結果,進一步說明未來研究方向與管理上的實務意涵。

In recent years many business leaders have incorporated safety issues into their managing statements, and made a great effort in shaping quality safety climate within the organization. Together with innovated safety management programs, they aim to raise safety effectiveness of employees and reduce incidence of occupational accidents. In this study we investigated the relationship of authentic leadership and safety effectiveness of employees, and the mediating effect of safety climate perception, as well as when bringing in safety incentive (monetary or nonmonetary) experiences as key factors of safety climate perception and safety efficacy. We conducted in depth interviews with five national leading companies. Safety incentive evaluation chart was established and we surveyed basic level employees and supervisors using stratified random sampling method. The results from 323 valid data revealed that: (1) Authentic leadership can positively affect safety awareness and safety behaviors of employees; (2) Safety climate perception can mediate the relationship of authentic leadership and safety awareness of employees, as well as the relationship of authentic leadership and safety behaviors of employees; (3) When employees acquire more monetary safety incentive experiences, it would moderate the relationship of safety climate perception and safety awareness, but not the relationship of safety climate perception and safety behaviors; (4) When employees acquire more nonmonetary safety incentive experiences, it would moderate the relationship of safety climate perception and safety awareness, and also the relationship of safety climate perception and safety behaviors. Further implications and possible application were also discussed.
