某軍事專科學校學生領導興趣、人際效能與實習幹部制度參與動機關係之研究

A Study of Relationships among Leadership Interests, Interpersonal Efficacy, and Participating Motivation for Cadet Cadre System in a Military Academy

摘要


本研究旨在探究軍校學生人際效能、領導興趣與實習幹部制度參與動機的關係。參與者為392名就讀於某軍事專科學校學生。研究工具包括自編的軍校實習幹部制度參與動機量表、工作氣質量表中的人際效能分量表、我喜歡做的事職業興趣量表之領導興趣分量表。自編之軍校實習幹部參與動機量表係透過田野調查結果編製題目,並依據因素分析法找出學生實習幹部制度參與動機的五項重要因素,包括「自我成長」、「組織文化」、「權力階級」「改變生活」與「領導影響」等等。人際效能分量表則包括「督導性」、「說服性」「親和性」與「表達性」等分量表。資料分析部分,除了運用SPSS 21版以了解參與者在本研究各變項的現況分析外,並探究不同背景變項在觀察變項的差異分析,進一步,並採用 AMOS軟體 進行徑路分析,據以找出軍校學生人際效能、領導興趣與實習幹部制度參與動機的最適切模式。研究發現:(1)軍校學生人際效能、領導興趣與實習幹部制度參與動機現況均達中高程度上;(2)說明不同變項的差異分析;(3)軍校學生「領導興趣」對人際效能之間有顯著相關;(4)「人際效能」對「參與動機」具有高而顯著的直接效果;(5)「領導興趣」對於軍校學生「參與動機」則呈現幾近於零的相關,但透過人際效能具有低而顯著的間接效果,顯示人際效能是領導興趣對參與動機的中介變項。研究者針對參與動機與人際效能和領導興趣的關係作討論,並對本研究限制與未來可能的研究方向進行建議。

This study aims to explore the relatedness between cadets interpersonal effectiveness, leading interests and participative motivation in cadet cadre system. Participants in this research are 392 cadets who study in a military academy. Research tools include the self-made scale of participative motivation in cadet cadre system, the sub-scale of interpersonal effectiveness in work temperament and the sub-scale of leading interest which under the scale of careers I’d like to do. The self-made scale of participative motivation in cadet cadre system via conclusions of field survey to set up questions. The five important elements in participative motivation in cadet cadre system which are found are according to elements analysis method. The five elements are “Self-Growth”, “Organizational Cultures”, “Power of Hierarchy”, “Changing of Life” and “Effectiveness of Leadership”. The sub-Scale of “Interpersonal Effectiveness” includes “Supervising”, “Persuadable”, “Courtesy” and “Expression”. In the part of data analysis, we not only used SPASS21 edition to figure out participants’ status analysis in each variable during research but also explore different background variable in the difference analysis of observation variable, further, using AMOS software to conduct path analysis finding the best module of “Interpersonal Effectiveness”, “Leading Interest” and “Participative Motivation” in Cadet Cadre System”. Discovery in research : (1) Cadets’ “Interpersonal Effectiveness”, “Leading Interest” and “Participative Motivation in Cadet Cadre System” were all above intermediate-level. (2) Explain difference analysis of divergence variable. (3) There exists the obvious relatedness between “Leading Interest” and “Interpersonal Effectiveness”. (4) “Interpersonal Effectiveness” has high and obvious directly effect on “Participative Motivation”. (5) “Leading Interests” to cadets’ “Participative Motivation” closed to zero relatedness, however, via “Interpersonal Effectiveness” has low and obvious indirect effects. That shows “Interpersonal Effectiveness” is mediator of “Leading Interests” to “Participating Motivation”. Researcher is focusing on discussion of relatedness between “Interpersonal Effectiveness”, “Leading Interest” and “Participating Motivation”. It also provides suggestions for this research limits and possible research directions in the future.
