國民小學校長以轉型領導推動學習型學校之個案研究

摘要


本研究旨在探究國民小學校長轉型領導推動學習型學校的歷程,藉由文獻分析奠定理論基礎,採用質性方式進行實地的參與觀察和訪談的個案研究,探討校長轉型領導推動學習型學校的策略及過程中遭遇的問題。最後,綜合文獻探討與研究結果,獲得以下結論與建議作為正在進行以校長轉型領導推動學習型學校的國民小學及往後相關研究的參考與借鏡。 一、本研究得到以下重要結論: (一)校長轉型領導以願景、魅力、激勵、拓展智識及溫馨的關懷為內涵,透過真誠待人,關懁師生的需要,協助團隊建立等歷程逐步實現願景 (二)具有持續學習理念的願景、辛勤的教師、行政團隊的服務與家長的熱忱,都是發展學習型學校策略的有利條件;校長以轉型領導推動學習型學校以階段性策略,重視事前溝通、勇於改善修正,支持教師組成團隊、提供研習進修機會及重視學生學習的策略發展學習型學校的特色 (三)希望國小校長以轉型領導推動學習型學校的困境 1.教師團隊經費缺乏,影響進修品質 2.書面資料質量不足,無法充分發揮教學檔案的益處 3.尊重教師專業自主的弔詭 4.教學與行政仍需相輔相成,學年需要與學校密切合作 二、根據研究結果,本研究提出以下建議: (一)對國民小學校長的建議 1.教學與行政需相輔相成,透過工作輪調的方式,使老師們實際在處理問題多作整體性考量 2.與學年領導人彼此的溝通更形重要,以開放的心胸凝聚向心力,尋求全體的共識,做最佳的決策 3.週三進修切合教師需求與學校發展特色,提高老師參與意願;領導者應加強尋求行政機關及家長會獎勵團隊學習和教材開發的經費 4.落實教學檔案的書面製作與運用,學校可提供資料夾和共享的輸出設備,增加教師製作的便利性。 (二)對學校行政的建議 1.鼓勵彼此對話以充分表達各種觀點,建立與教師間的良性互動關係 2.落實學校本位進修,妥善規劃經費及空間資源,提供學習的支持性環境 (三)對未來研究的建議 1.佐以問卷調查方式,獲得更多學校內教師的看法,增加推論的普遍性 2.探討不同類型學校校長以轉型領導推動學習型學校的策略與困境

The purpose of this study is to understand application of transformational leadership on an elementary school. Based on literature review, this research employed a qualitative approach ,including participant observation and in-dept interview, to probe into the processes and problems encountered by an elementary school principal of the transformational leadership. Conclusions and suggestions are made for future study. Conclusions of this study are as follow: 1.The leadership composes vision, charisma, encouragement , intelligently stimulated and caring. 2. Advantages of leading toward a learning school are learning vision, administrative teams service and parents’ participative .Five strategies used by the transformational leadership to learning school to (1) pay attention to understand each other person ,(2) dare to improve and revise school policy ,(3) support the teacher teams ,(4) give provide opportunity for professional development, and (5) focus on learning. 3.The difficulties of learning toward learning school: (1) Lack of funds for teacher teams and thus affect the quality of receiving trainings. (2) Insufficient of documentation and unable to take advance of teacher portfolio. (3)Respectful for autonomy but resulting a dilemma. (4)Cooperative team work for teachers and administration. According to the result of study, the following suggestions are proposed . First, suggestions for the elementary school principal : (1)Teaching and administration need to work closely to each other. By the way of adjusting jobs loading, if makes the teachers problem solving effectively. (2)It is important to communicate with the head teacher of each grade. (3)Professional development must meet the needs of teachers and school vision. The principal should encourage school learning and solve the financial problem. (4)The principal provides resources for implementing teacher portfolio. Second, suggestions for administrative staff: (1)Encourage conversation in order to fully express various views and establish portfolio relationship among teachers. (2)Implement school-based professional development and best use of budget and space. Third, suggestions for future study: (1)By way of questionnaire will obtain all teachers’ views and increase the generalization of the study. (2)Probe into different kinds of leaders who encountered problems by using transformational leadership to learning school.
