旅行社從業人員超時工作者工作倦怠、社會支持與離職傾向關聯性之研究

摘要


旅行業是屬於勞力密集的行業,需要用大量的人力來完成所有的工作,在這種情況下,每位旅行社從業人員都肩負著龐大的工作量,為了要完成工作,超時工作幾乎是必需的。在超時工作已成旅行業的持續常態下,從業人員是否會產生工作倦怠,因工作倦怠是否會萌生離職傾向而做出離職的行為,在這種情況下,社會支持是否會影響留任還是離職。 當員工對於公司組織所能給予的和個人所期望的不相符合時,容易產生工作倦怠,導致離職意願攀升。因此,本研究對於台灣北中南三地旅行社從業人員超時工作者採取分成工作倦怠、社會支持、離職傾向三大方面來探討,亦探討員工的個人屬性對於這三方面是否會造成差異。 網路問卷於2012年4月17日開放網上選填問卷,於5月20日回收55份;書面問卷於2012年4月30日發放310份,5月20日回收247份,共計回收有效問卷301份,1份無效問卷,回收率約為80%。 本研究根據回收的問卷採取描述性統計、T檢定、單因子變異數分析及皮爾遜相關分析,結果顯示,旅行社從業人員年齡層偏低、服務年資偏少,這顯示離職率確實偏高,而薪資大部分落在20001~40000元,這顯示旅行社的薪資結構偏低,是旅行社從業人員高離職率的主因。

The travel industry is a labour-intensive industries, large amount of manpower is needed to do all of the work, in this case, each travel agency in China are shouldering the huge workload, in order to complete the work, overtime work is almost required. Under the overtime work has become the norm in the travel industry, practitioners will have job Burnout, job Burnout initiation departure towards the separation of behavior, in this case, whether social support affects the retention or terminated. When employees can give the Organization of companies and individuals when incompatible expectations and are prone to Burnout, causing rising turnover intention. Therefore, this study for Taiwan in the North-South travel agencies of the three places in China overtime workers taken into job burnout and social support, leaving three major areas to explore, will also be looked at an employee's personal property in these three areas is the variance. Network questionnaires opened on April 17, 2012 selected online questionnaires on May 20 recovered 55; a written questionnaire on April 30, 2012 release of 310, on May 20, recovered 247 total recycled effective questionnaires 301, 1 invalid questionnaire, the recovery rate was about 80%. Taken this study of questionnaire for the recovery of descriptive statistics, t-test, single-factor analysis of variance and Pearson correlation analysis, results show that travel agencies in China low low age, length of service, this shows that the turnover rate is indeed high, and pay most of the falls at 20001~40000 Yuan, this shows that the low salary structure of travel agencies, travel agents in China major reason for high turnover rate.
