我國塑膠機械發展已超過三十年歷史,由早期完全依賴進口,後經業者以累積的維修經驗自行生產不斷努力,目前此項產業產值已超越紡織機械,僅次於工具機及特殊功能機械,成為我國機械工業中的第三大產業塑膠射出機產業面對日益競爭激烈的環境,為了提升其競爭力,都必須相當重視員工的訓練。在產業面對外來環境如此激烈的競爭之下,人員訓練素質的提升與投入成本之最大效益考量相對重要,然而業界對於模具設計、機械結構、成型技術及塑膠原料特性等這四大關鍵技術皆有相當豐富的貢獻,但在人力資源層面討論訓練遷移成效之文章卻鮮少。本研究以台南縣市塑膠射出機製造廠商為研究母體,探討受訓者之組織環境、受訓者特質與訓練設計對訓練遷移之影響。組織環境、受訓動機以及訓練設計與訓練遷移皆呈現正相關。背景變項部分,受訓者現職職位與教育程度對於訓練遷移並無明顯差異;年齡、現職服務部門與現職公司年資對於訓練遷移有明顯差異。並得知,組織環境、受訓者特質與訓練設計三項變數,對於訓練遷移及其成效有影響。藉由分析之後結果證實本研究之產業中,組織環境、受訓者特質與訓練設計皆對於訓練遷移有直接影響,但組織環境藉由受訓者特質及訓練設計對於訓練遷移無間接影響之效果,顯示組織環境並不會促進受訓者參訓之動機以及訓練設計,進而增強訓練遷移之效果。
In this study, Tainan, plastic injection machine manufacturer as the population of trainees of the organizational environment, trainee characteristics and training design on the impact of training transfer. Organizational environment, training motivation and training design and training of migration are positively correlated. Background variables, the trainees are entry-level positions and level of education was no significant difference for training transfer; age, is currently serving service company with years of training transfer for significant differences. And was informed that the organizational environment, trainees and training design characteristics of the three variables, the impact of training transfer and effectiveness. After the results confirmed by analysis of the industry in this study, organizational environment, trainee characteristics and training design are to have a direct impact of training transfer, but the organizational environment by trainee characteristics and training design for the indirect impact of training transfer no effect, indicating organizations participating in the training environment and will not promote the motivation of trainees and training design, thus enhancing the effect of training transfer.
