本研究主要目的在探討工作特性及工作與家庭平衡對員工敬業度影響,並用性別差異之觀點來探討,了解男性與女性員工,其在工作特性各構面之下對工作與家庭平衡的關係,並進一步比較在不同性別之間,工作特性各構面是否會對員工敬業度有差異影響,最後再驗證男性員工與女性員工,在工作與家庭平衡對員工敬業度的不同影響。 本研究以參加產業人才投資方案的受訓人員為研究對象,採用郵寄發放的方式並附上回郵信封讓願意填寫問卷調查的受訓人員寄回,最後共回收285份有效問卷;並且藉由描述性統計分析、驗證性因素分析、信度分析、相關分析以及結構方程模式分析等方法檢驗研究假設,經實證分析結果得知,顯示如下: 一、性別在工作特性各構面對工作與家庭平衡,部分有差異之影響。 二、在不同性別之間,工作特性各構面對員工敬業度,部分有差異之影響。 三、男性員工,其工作與家庭平衡對員工敬業度有正向影響。 四、女性員工,其工作與家庭平衡受員工敬業度有正向影響。
The purpose of the study is to investigate the effect of the Job Characteristics and Work-Family Balance on Employee Engagement by gender difference. Specifically, this study aims to examine the effect of the dimensions of Job Characteristics on Work-Family Balance between different gender. Furthermore, this study also examines the effect of the dimensions of Job Characteristics on Employee Engagement between different gender. Finally, this study reveals the relationship between Work-Family Balance and Employee Engagement in terms of gender. The total valid sample consisted of 285 questionnaires from the Industrial Human Resource Investment Program, through the instrumentality of descriptive statistical analysis, CFA, reliable analysis and SEM, the relationship among the constructs is examined. Research results are as follows: 1.Between gender, the dimensions of Job Characteristics have partial effects on Work-Family Balance. 2.Between gender, the dimensions of Job Characteristics have partial effects on Employee Engagement. 3.Work-Family balance has a positive effect on Employee Engagement in male employees. 4.Employee Engagement has a positive effect on Work-Family balance in female employees.
