好士兵症候群-組織公民行為的個人代價

摘要


在組織公民行為研究領域中,過去一直著重在於組織公民行為正向的觀點,像是組織公民行為對績效評價和組織效能影響(Podsakoff,MacKenzie,Paine & Bachrach,2000)方面,然而Organ和Ryan(1995) 就指出要成為一位好的組織公民可能會因為過多額外的工作和角色產生壓力或負荷超載的情形。所以本研究針對員工特定的組織公民行為展現來測試組織公民行為可能會發生工作壓力和工作家庭衝突的情形。此外,還加入調節變數(情緒能力、自我效能、政治技能和知覺團隊支持)想試圖測試是否可以減緩因組織公民行為產生的負面後果,所以本研究是想探討組織公民行為對於工作壓力和工作家庭衝突間的關係,以及加入情緒能力、自我效能、政治技能和知覺團隊支持對於組織公民行為對工作壓力和工作家庭衝突的調節效果。本研究以發放問卷的方式測試本研究假設,以屏東地區的警察和醫護人員為研究對象,並採取配對式問卷, 一組有效問卷包含一位員工自評和其員工重要他人評量,共發放844組,回收790組,扣除無效問卷後,有效組數為608組,有效回收率為72.04%。透過SPSS12.0的分析後,主要研究結果為:(1)組織公民行為對於工作壓力和工作家庭衝突具有顯著的正向影響。(2)情緒能力對於組織公民行為與工作壓力和工作家庭衝突之間具有顯著的正向調節效果。(3)自我效能對於組織公民行為與工作壓力之間具有顯著的負向調節效果。(4)政治能力對於組織公民行為與工作壓力之間具有顯著的正向調節效果。依據本研究的結果加以討論並提出相關意涵、研究限制與對後續研究的建議。

By and large, prior research has focused on the positive aspects of organizational citizenship behavior(OCB), such as performance evaluation of the impact and effectiveness of an organization (Podsakoff, MacKenzie, Paine & Bachrach, 2000). However Organ and Ryan (1995) suggested that being a good organizational citizen could contribute to employee job stress and role overload. The objective of this study is to examine the relationship between OCB and job stress, and work–family conflict. Beyond this, we also investigate the moderating effects of emotional intelligence, self-efficacy, political skill, and perceived team support in the relationships between OCB and job stress, and work–family conflict. The study collect date from the police and medical personnel in Pingtung area. To avoid common method variance, data was dyad-approach collected from employees and employee’s significant other. Total data were 844 pairs, 790 pairs of them were retrieved and 608 pairs of them were valid retrievals. The probability of total effective retrieval is 72.04%. The findings indicate: (1) OCB are associated positively with job stress, and work–family conflict. (2) emotional intelligence moderated positively the relationship between OCB and job stress, and work–family conflict. (3) self-efficacy moderated negatively the relationship between OCB and job stress, and work–family conflict. (4) political skill moderated positively the relationship between OCB and job stress, and work–family conflict. Based on findings, some limitations, implications, and directions for future research are discussed as well.
