工作士氣是團隊能達成目標與否的重要指標,隨著時局的變化,組織必須適時的更換領導者來達成各種階段性的任務,而領導者的領導風格是影響工作士氣高底的重要關鍵因素。本研究探討領導風格、組織氣候、工作滿足對工作士氣間的影響程度,並分析領導風格與工作士氣間是否會受到組織氣候的干擾,工作滿足是否有中介效果影響。 本研究以國內金屬製品製造業的員工為調查對象,發放400份問卷,回收331份,扣除誤填或勾選不合理之無效問卷5份,有效問卷為326份,回收率為81.5%。實證結果發現領導風格、組織氣候、工作滿足與工作士氣間具有顯著正向相關,低關懷高規範的領導風格相對較高關懷低規範者對工作士氣的影響更顯著,而高工作滿足部屬較低工作滿足者之工作士氣高。組織氣候間接影響領導風格與工作士氣之間關係。而工作滿足亦會影響領導風格與工作士氣之間關係。因此必須適度對員工予以規範與要求,而對員工適時照顧與關懷也會提升他們的工作滿足感,進而提升員工工作士氣,誘使員工發揮最大潛力,增加對組織的貢獻。
Work morale is an important index whether team can reach target or not. With the change of the current situation, organization must be timely replaced leaders to achieve a variety of periodic tasks as well as leader's leadership style is the key factors to affect the work morale. This study explores the impact among leadership style, organization climate, job satisfaction on work morale, and analyzes leadership style and work morale will be moderated by organizational climate, job satisfaction will be the mediating effect. The subject of this study is the domestic staffs of metal products manufacturing. Of the 400 questionnaires were distributed, 331 questionnaires, 326 questionnaires were valid after deducting 5 invalid questionnaires of filling in error or unreasonable check, the response rate was 81.5 percent. The empirical results found that leadership style, organization climate, job satisfaction and work morale are positively related, and leadership style of low care high standard is more significant in pack on work morale than that of high care low standard furthermore high job satisfaction of subordinates has high work morale than low job satisfaction of subordinates. Organization climate indirectly affects the relationship between leadership style and work morale. Job satisfaction also influences the relationship between leadership style and work morale. According to the results of this study, An appropriate norms and requirements to employees, timely care and concern for employees will also enhance their job satisfaction and then raise staffs’ work morale by inducing employees to bring their maximum potential and increase contribution to the organization.
