國軍志願役工作生活品質、工作滿意度、工作壓力及工作績效間關係之研究-以某軍事單位為例

摘要


國軍近年來持續推動募兵制度,也推出了不少有別於以往的政策,諸如志願役每日外散宿、留營慰助金、智慧型手機開放、增設個人空間隱私、設立證照班及鼓勵在職進修等利多,不少社會新鮮人將從軍當作一份工作,但也受到組織調整、精簡人力之影響,各營區可用之兵力已大不如前,且時常因為各項勤務、業務、災防及演訓等任務,必須留守在營區內待命,這些對於部隊中的軍職人員而言,不僅僅要承受工作與家庭之間的壓力,還必須承受因為留守部隊無法返家照顧家庭及幼兒的壓力,然這些壓力及外在因素是否影響部隊中軍職人員的工作生活品質、工作滿意度、工作壓力及工作績效?這是值得我們研究及探討之議題,本研究發放問卷共計350份,回收334份,剔除無效問卷17份,整理出有效問卷317份,有效問卷回收率為90.5%,以IBM SPSS Statistics 18版本實施資料整理與分析,獲得結論如下: 一、工作滿意度對工作績效具顯著之正向影響。 二、工作壓力對工作績效具顯著之正向影響。 三、工作滿意對工作生活品質具顯著之正向影響。 四、工作壓力對工作滿意度與工作績效間之關係具顯著之干擾效果。 五、工作生活品質對工作滿意度與工作績效間之關係具顯著之干擾效果。

ROC military has been pushing the recruiting system continuously, and also has proposed many variable policies that are different form the past. For instance, the nighttime off-post accommodation, service retaining allowance, the permission of using smart phones on-post, increases the personal privacy, establishing the license classes, and encouraging the in-service studying. Not few young people has been regarding at participating in the military as a job. However, the number of soldiers has been decreased dramatically under the influence of organization adjustment and the manpower reduction. These caused the result that soldiers have to bear the stress both from job and family because of all the missions from duties, proficiency, disaster relief, and exercises. To be standing-by on-post has created the pressure of the soldiers for unable to take care of family and children. Could all of these stress and issues affect the job quality, satisfaction, stress, and performance for the soldiers? These topics are worth for researching and investigating. This research has been rekeased 350 questionnaires, and has received 334 back and rejected 17 ineffective questionnaires. The number of effective questionnaires turned out to be 317, which made the effective receiving tate to be 90.5%. The conclusion from analysis and organizztion that made by IBM SPSS Statistics 18 resulted as follow: 1.The job satisfaction has significant influence with job performance. 2.The job stress has significant influence with job performance. 3.The job quality has significant influence with job satisfaction. 4.Among the job satisfaction, performance, and stress has existed the significant interference. 5.Among the job satisfaction, performance, and quality has existed the significant interference.
