ETHICAL LEADERSHIP, VOICE, AND POWER DISTANCE: A MULTI-LEVEL AND MULTI-SOURCE EXAMINATION WITH MILITARY PERSONNEL IN TAIWAN

倫理領導、建言行為以及權力距離:一個針對國軍的多層次多來源研究

摘要


In this study, we propose a multi-level theoretical model for the examination of the positive influence exerted by ethical leadership on voice behavior (both promotive and prohibitive aspects of voice) based upon data on 205 leader-subordinate dyads obtained from 39 squads of a Maintenance and Supply Group (MSG) of the Air Force in Taiwan. We identify ethical leadership as the primary source of the influence (with organization identification representing the underlying mechanism), and further identify power distance as a contextual factor with a negative effect on the relationship between organization identification and employee voice behavior. We conclude with a discussion of the theoretical and practical implications of our findings in the military contexts.

本研究指出,倫理領導會透過組織認同為中介對建言行為產生影響,此外組織的權力距離亦會對組織認同與建言行為間產生干擾效果。為避免共同方法變異,本研究在不同時點取樣位於臺灣臺中的空軍維修供應群之39個小隊中205對的主管與部屬的成對資料進行分析。本研究發現,倫理領導對於促進建言行為以及直諫建言行為均有顯著性之影響。其中,倫理領導亦會透過組織認同對促進建言行為以及直諫建言行為產生影響。此外,本研究亦指出,權力距離組織認同以及促進建言行為與直諫建言行為之間具有顯著負向干擾效果。本研究最後,亦提出理論與實務上之管理意涵以及未來研究方向。
