探討我國社會企業永續發展之因素─以彰化某協會實施之獎酬制度為例

摘要


本研究主旨探討我國社會企業在多元就業開發方案型態時,如何透過獎酬的制度來解決多元就業開發方案人力素質不佳的問題,根據許多研究發現,多元方案所用的人員,常有人員觀念不正確、資源依賴的陋習,可能造成組織永續發展的困難,因此,本研究藉由探討此個案(協會)的獎酬來歸納獎酬的種類與效果,盼能成為發展的途徑。本次研究採用訪談法、觀察法、個案分析法發現,非財務性的獎酬對於該協會的人員,更有激勵效果,使他們更願意為組織奉獻,促使社會企業永續發展。藉由探討此個案,也提出兩個結論,分別為:(一)財務、非財務獎酬等值;(二)策略性薪酬制度應用於社會企業的功用。期盼此二結論對後續研究能有所助益。

This study focuses on social enterprises, in the case of 'Multi-Employment Promotion Programs' for example. The study try to find out the most appropriate rewards to social enterprises with organizations to encourage employees and promote organizations' development. The research methods of Interview, Case study, Document Analysis are used to explore the rewards systems. Especially in the case of social enterprise-XX association, through interview members in the association, we collect their minds of the different rewards (financial/non-financial), then, arrange these information to compare with the reference about rewards, definite financial/non-financial rewards, as the result, concerning which is more effective. The study gives two results to social enterprises for encouraging the employees. First, the rewards (financial/non-financial) of social enterprises will promote organizations' development. Second, the non-financial rewards will be more effective in encouraging the employees. This case study may be an example for other social enterprises.
