以人力資本觀點探討醫院員工教育訓練需求、教育訓練成效移轉與工作績效之關聯

Human Capital View: The Relationships Among the Hospital Staff Training Needs, the Training Effectiveness Transfer, and Job Performance

摘要


醫療產業為一關係全民健康之事業,其從業人員工作技能除關係產業發展,並關係到全民健康,故本研究旨在以人力資本立場探討醫院實施教育訓練方式、教育訓練需求與成效移轉,對組織承諾及工作績效之影響,以供相關單位參考,藉以提昇工作績效及目標達成。本研究以某醫院為對象,全體員工(含醫療人員)約為659人,採普查方式,發出659份,篩檢無效問卷後以623份樣本;經相關分析及結構方程模型分析,探討變項間之關聯性。依研究結果提出三項結論:(1)教育程度在人力資本的功能呈現在本研究中較為明顯;(2)訓練成效移轉明顯影響工作績效;(3)訓練成效移轉扮演訓練需求與工作績效的中介效果。另依研究結果提出三項建議,俾供管理階層參考:(1)因應員工職(技)能所需,審慎規劃教育訓練課程;(2)鼓勵員工進修提高學歷,累積人力資本;(3)落實教育訓練成效移轉,使所學為所用,所學為所需。

Medical industry is significantly related to public health. The staffs' skills of the medical industry influence not merely the development of the industry but also wellness of the public. This study aims to discover the relationships among hospital staff training needs, the training effectiveness transfer and job performance from the perspective of human capital. There were 623 valid questionnaires from a hospital in southern Taiwan. We conducted correlation analysis and structural equation modeling to verify the causal relationship among variables. The study concludes three points: (1) Education on the function of human capital is obvious. (2) The training effectiveness transfer affects job performance significantly. (3) The relationship between training needs and job performance is mediated by training effectiveness transfer. Based on the concrete results, three suggestions were provided for the top managers as followings: (1) In response to employees' competency, training programs should be carefully planned. (2) The hospital needs to encourage staffs to further study to enhance their abilities for the accumulation of human capital. (3) The hospital should fulfill training effectiveness transfer to achieve organizational goals.
