員工復原力與正向情緒對工作績效之影響-中介效果研究

The Influence of Employee Resilience and Positive Emotion on Job Performance: A Mediation Study

摘要


本研究之目的在於探究員工復原力、正向情緒與工作績效之關係,及二者在彼此對於工作績效影響路徑間的中介效果,故依據心理資本中的復原力觀點、正向情緒的擴展—建立理論及任務與脈絡績效的概念,發展出研究模型。本研究以報關、物流、船務及裝卸企業中不定期契約員工,作為研究對象,並以問卷調查的方式搜集研究資料,共計發出問卷600份,有效樣本為404份。分析結果發現:(一)員工復原力對任務與脈絡績效有顯著正向影響;(二)正向情緒對任務與脈絡績效有顯著正向影響;(三)員工復原力與正向情緒呈正相關;(四)員工復原力在正向情緒與任務及脈絡績效間,扮演中介的角色;(五)正向情緒在員工復原力與脈絡績效間,扮演中介的角色。最後,根據研究結果,本研究提出理論與實務意涵,以及對後續研究之建議。

The purpose of the study was to examine the relationships among employee resilience, positive emotion, and job performance, and to clarify the mediating effect of the previous two on job performance (further defined as task performance and contextual performance). The participants were contract employees in Taiwan. The data was collected via questionnaires. 404 effectively-completed questionnaires were collected. Results showed that: 1) employee resilience is beneficial to the enhancement of task and contextual job performance; 2) positive emotions are beneficial to the enhancement of employees' job performance; 3) employee resilience is positively related to positive emotions; 4) employee resilience mediates the relationship between positive emotions and task and contextual performance; 5) positive emotions mediate the relationship between employee resilience and contextual performance. Theoretical implications, practical implications, and suggestions for future studies are provided.
