Influence of the work environment in nursing students' reluctance to become hospital clinical nurses

工作環境對護理畢業生選擇醫院臨床工作的影響

Objectives: Clinical nurse recruitment and retention are critical concerns in the contemporary nursing environment. Although numerous nursing students undergo training annually, most of them hesitate to select nursing as their profession. The study aims to investigate the proportion of nursing students who do not intend to choose hospital clinical nursing as their profession and the influence of perception and acceptance of the work environment on their career choices. Methods: A convenience sample of nursing students was recruited, and cross-sectional quantitative research involved self-administered questionnaires gathered from undergraduate nursing students (n = 213) over the last year of nursing training in Taiwan. Results: A total of 72 (33.8%) respondents reported that they would not choose hospital clinical nursing as their profession after graduation. Logistic regression analysis indicated that family income and students' acceptance of the promotion system significantly predicted their choice of hospital clinical nursing as a career. Conclusions: This study pursued a comprehensive understanding of the influence of perception and acceptance of the work environment on nursing students' choices in the early stage of their career development. Enhancing the perception and acceptance of the promotion system may help increase the probability of them selecting clinical nursing as their profession.

目的:臨床護理人員的招募和留任是現今臨床工作上重要的議題,雖然每年都訓練了為數眾多的護理學生,然而多數的學生卻未選擇護理專業成為他們的工作,尤其是醫院的臨床工作。本研究的目的為瞭解影響護理學生不選擇醫院臨床工作的因素以協助解決醫院護理人力短缺的問題。方法:採用問卷調查法針對台灣護理應屆畢業生收集資料,樣本數為213位來自5個學校的護理應屆畢業生,以邏輯斯迴歸分析影響學生不選擇臨床的因素。結果:72位(33.8%)受訪者不願意選擇醫院臨床護理工作,結果呈現:工作環境中對醫院升遷制度的接受度以及家庭收入與學生不選擇醫院臨床工作有顯著相關。結論:本研究結果顯示工作環境中的醫院升遷制度會影響學生對醫院臨床工作的選擇意願,因此建議提高學生對醫院升遷制度認知與接受度,可增加護理學生選擇醫院臨床工作的意願。
