轉型領導、心理所有權與工作敬業關係之研究

A Study of the Relationships among Transformational Leadership, Psychological Ownership, and Work Engagement

摘要


主要目的是在於探討轉型領導透過心理所有權對工作敬業的影響。研究假設心理所有權是轉型領導與工作敬業之間的中介變數。轉型領導愈高,教師對學校的心理所有權越高,進而對工作敬業也越高。本研究以新北市國民小學教師為調查對象,一共發出460份問卷,扣除未收回問卷及無效問卷,實際回收之有效問卷為418份(90.9%)。以SPSS22統計軟體進行整體結構的評估以及中介效果的分析。實證結果顯示如下:轉型領導對工作敬業有正向影響,轉型領導對心理所有權有正向影響,心理所有權對工作敬業有正向影響,心理所有權對轉型領導與工作敬業之關係具有中介效果。經上述結果,本研究提供了管理者促進學校正面績效的一個管道-積極落實轉型領導,提高教師對學校的心理所有權,進而提升教師的工作敬業。

The purpose of the study is to explore that transformational leadership affects work engagement through psychological ownership. The study supposed that psychological ownership was a mediation variable between transformational leadership and work engagement. If transformational leadership was higher, the teacher's psychological ownership was higher for school, and it improved the work engagement. This study surveyed the teachers in New Taipei City elementary school. There were 460 copies of questionnaires distributed and 418 valid questionnaires received, so the effective rate was 90.9%. We analyzed the data by using SPSS22 statistical software to evaluate hierarchical regression and mediation effect. We concluded four major results as follows: Transformational leadership was positively relative to work engagement. Transformational leadership as positively relative to psychological ownership. Psychological ownership was positively relative to work egagement. Psychological ownership possessed mediation effect relationship between transformational leadership and work engagement. According to the above conclusion, this study provided a solution to promote the school positive performance for managers. We should positively implement transformational leadership, promote teachers' psychological ownership for school and furtherly improve teachers' work engagement.
