本研究旨在探討國小校長領導行為、教師專業表現與學校組織文化之關聯性。在分析校長領導行為對學校組織文化的影響時,係同時採取直接和間接作用之觀點,進行階層迴歸之分析。本研究使用調查研究法,針對高屏縣市的公立國民小學教師進行問卷調查,總計回收634份問卷,回收率83.5%,有效問卷597份,可用率為78.7%。本研究共得到三項結論:1.國小教師在校長領導行為、教師專業表現和學校組織文化各構面的知覺有顯著差異。2.就直接作用模式而言,國小教師對校長領導行為的感受可正向影響其對學校組織文化的知覺。3.就中介變項的影響來說,國小教師對校長領導行為的感受可透過教師專業表現的中介作用,間接正向影響其對學校組織文化的知覺。最後,根據研究結果分別針對校長、教師、及後續研究提出相關之建議。
This study aims at investigating the correlation among leadership behaviors of the principal, the professional performance of the teacher and school organizational culture of an elementary school. While analyzing the influence of the competing values framework leading style of the principal on school's culture, the view point of direct and indirect action is also adopted to perform hierarchical regression analysis. In this study, survey method is adopted, and questionnaire survey is made on teachers of municipal elementary schools at Kaohsiung and Pingtung city and county. A total of 634 copies of questionnaire are returned with return rate of 83.5%. Effective copies of questionnaire are 597, and the useable rate is 78.7%. In this study, three conclusions are obtained: 1. The perception from elementary school teacher on perspectives such as leadership behaviors of the principal, professional performance of teacher and school's organizational culture shows significant difference. 2. For direct action model, the feeling from elementary school teacher on the leadership behaviors of the principal can positively affect his perception on school organizational culture. 3. For the influence of mediating variable, the perception from elementary school teacher's feeling on the principal can, through the mediating action of professional performance of the teacher, affect indirectly and positively his perception on school's organizational culture. Finally, based on the study results, related suggestions are provided for the principal, the teacher and future related researches.
