社群平台品質與激勵機制對知識分享行為之影響-以人資小週末虛擬社群為例

摘要


本研究旨在分析人資小週末虛擬實務社群之成員背景因素、社群平台品質、激勵機制與該社群成員知識分享行為間的關係,研究問題包括:(1)人資小週末虛擬實務社群成員對社群平台品質現況、現行激勵機制的感受及社群成員的知識分享行為程度為何(2)人資小週末虛擬實務社群之社群平台品質對激勵機制的預測力為何?(3)人資小週末虛擬實務社群之社群平台品質對其成員的知識分享行為預測力為何?(4)人資小週末虛擬實務社群之激勵機制對其社群成員的知識分享行為預測力為何?(5)人資小週末虛擬實務社群成員之性別、年齡、教育程度、社群年資及每日停留時間等背景因素在社群平台品質、激勵機制及知識分享行為上有何差異?   本研究透過網路問卷進行方便取樣,共取得291份有效問卷,根據正式樣本資料分析結果顯示:(1)社群成員普遍肯定現行的社群平台品質,其中對於服務品質最為滿意;社群成員最認同的是社會型的激勵機制;社群成員普遍不積極進行知識分享行為。(2)社群平台品質中之資訊品質對物質型激勵機制具有顯著的正向預測力;社群平台品質中之資訊品質及服務品質兩者皆對社會型及成就型兩類激勵機制具顯著的正向預測力。(3)社群平台品質依序以的資訊品質及系統品質對虛擬社群成員的知識分享行為有顯著的正向預測力。(4)激勵機制依序以成就型及社會型對虛擬社群成員之知識分享行為有顯著的正向預測力,且激勵機制對知識分享行為的預測效果優於社群平台品質。(5)僅社群成員的年齡在各變項間均無顯著的差異;性別在服務品質及知識分享行為中形成顯著差異;教育程度僅在物質型有顯著差異;社群年資在服務品質有顯著的差異;每日停留時間則在社群平台品質構面中的資訊品質、激勵機制構面中的物質型、社會型、成就型等機制及知識分享行為變項均形成顯著性的差異;各背景因素在系統品質變項均未有顯著差異。   最後,本研究根據以上研究結果,對未來學術研究、虛擬實務社群之經營實務及人資小週末虛擬實務社群經營方式提出各項建議。

This study aims to analyze the relationship among the members’ background, system quality, incentives and knowledge sharing behaviors in the HR Friday virtual community. The five research questions are: (1) what are the present status of the system quality, incentives, and knowledge sharing behavior? (2) Does the system quality significantly influence the incentive mechanism? (3) Does the system quality significantly influence the members’ knowledge sharing behavior? (4) Does the incentive mechanism significantly influence the members’ knowledge sharing behavior? (5) What is the effect of the members’ background on system quality, incentives and knowledge sharing behavior? The answers are yet to be unfolded.   This study uses a survey questionnaire distributed on the Internet as data collection instrument. The study targets at a professional community of practice in Human Resource Management (N=291). The findings are: (1) while members generally are satisfied with current system quality, incentive mechanism, they are still passive in knowledge sharing. (2) Among three factors of system quality, only information quality positively influences material incentives; both information quality and service quality positively influence social incentives as well as activities. (3) Information quality as well as service quality tend to be the top two factors of system quality positively affect members’ knowledge sharing behavior. (4) Activities as well as social incentives tend to be the top two incentives positively affect members’ knowledge sharing behavior. (5) In members’ characteristics (included gender, age, level of education, seniority, and daily using time), only the members’ different age does no cause any significant difference in the three aspects, and the others partly cause significant difference in the three aspects. However, each of the members’ characteristics does not cause significant difference in the community platform’s system quality of system quality.   The findings we shared and suggestions for future research, virtual communities’ managers and the HR Friday virtual community’s manager.
