高中擔任學生自治組織幹部領導經驗對大學生領導行為影響之研究-以宜蘭縣某高中為例

摘要


本研究旨在探討於高中時期擔任學生自治組織幹部之大學生,擔任高中學生自治組織幹部之領導經驗,對其在大學時期社團幹部領導行為之影響。文獻研究肇始學生自治組織內涵與相關研究論起,續至領導相關理論與研究,探究已經進入大學階段的學生,過去的領導經驗,能否涵養出他們一種帶著走的領導能力。本研究界定領導經驗為過去的領導行為,運用權變領導模式的途徑-目標理論,與六類問題進行訪談大綱的擬定,依據研究目的採立意取樣的抽樣方式選取研究參與者進行訪談。本研究提出三項研究目的:一、瞭解大學生高中時期擔任學生自治組織幹部之領導經驗。二、探究大學生擔任大學社團幹部之領導行為。三、分析高中時期擔任學生自治組織之領導經驗對大學時期擔任社團幹部領導行為之影響。 依據研究目的與問題,本研究結果如下:一、高中學生自治組織領導經驗有領導型態的轉變,其主要脈絡因素是高中學務處老師的指導,職務與被領導成員的不同。二、大學社團領導行為也有領導型態的轉變,其主要脈絡因素是大學社團職務、被領導成員的不同。三、高中擔任學生自治組織之領導經驗對大學社團幹部領導行為的影響因素是,個人領導特質、高中學務處老師、高中學生自治組織運作制度、高中同儕關係(領導者與幹部及成員)、及其他影響因素。 上述研究結果,呼應到途徑-目標理論中的三個變項:領導行為、工作環境、部屬特質。本研究發現三位研究參與者在高中學生自治組織幹部的領導經驗,對於大學社團幹部的領導行為都獲得有正面的影響,並且在高中、大學的領導經驗與領導行為中,領導型態皆有轉變。其轉變的方式會依據被領導者的狀態使領導者產生領導型態的改變。這足以證明學生的學習與成長都是延續性在進行,高中學生自治組織對於學生在學習歷程中是可以增進其領導行為與自我成長。 關鍵字:學生自治組織、領導經驗、領導行為、領導行為影響因素

The purpose of this study was to explore the leadership experiences of high school students' autonomous organization cadres in the high school period, and their influence on the leadership behaviors of the cadres in the university. The study began with the connotation and related research of student autonomous organizations followed by the leadership related theories and research to explore if the past leadership experience can cultivate the leadership ability for the students who have entered the university stage. This study defined the leadership experience as the past leadership behavior and uses Contingency Theory of Leadership approach - Path-Goal Theory, and the six categories of questions to outline the interview. According to the purpose of the research, the intentional sampling method is chosen to select the research participants for interviews. This study proposed three research purposes: (1) to understand the leadership experience of university students as a student autonomous organization cadre in high school. (2) to explore the leadership behavior of university students as an association cadre in their university. (3) to analyze the influence of the leadership experience of the student self-governing organization in the high school period on the leadership behavior of being an association cadre in the university period. According to the research objectives, the results of this study were as follows: (1) the leadership experiences of high school students' autonomous organizations had a change in leadership styles,and the main factors were the guidance of the teachers of the High School Affairs Department, the positions in the high school students' autonomous organizations and the difference of the members. (2) the leadership behaviors of university associations also had a change in leadership styles. The main factors were the positionsin the university community and the difference of the members. (3) the leadership experiences of high school as a student self-governing organization had an influence to the leadership behaviors of university cadres by the factors of personal leadership characteristics, high school affairs teacher, high school student autonomous organization operating system, high school peer relationship (leaders and cadres and members), and other influencing factors. The above research results echo three variables in the path-goal theory: leadership behavior, work environment, and subordinate characteristics. This study found that the leadership experiences of the three research participants in the high school autonomous organization cadres had a positive impact on the leadership behaviors of university cadres. The leadership styleswere also changed in their leadership experiences and leadership behaviors of high schools and universities. The way in which it was transformed would lead to a change in leadership styles based on the state of the leader. This was enough to prove that the students' learning and growth were continuous. The high school students' autonomous organizations could enhance the leadership behavior and self-growth in the students’ learning process.
