員工自我效能、知識分享意願與主動行為之關係研究

A Study on the Relationship Among Employee Self-Efficacy, Knowledge Sharing and Proactive Activities

摘要


在地球村的發展日益成熟下,企業必須擁有更具彈性的適應力,才能因應快速的環境變化並持續的保有競爭優勢;而企業的適應力主要來自組織本身與全體員工不斷的學習,組織中的成員將過去經驗的學習以及由他人經驗的學習透過彼此互動的過程中,有效的移轉至組織中其他成員。本研究探討在南部地區傳統製鎖產業員工:(1)員工自我效能、知識分享意願與主動行為之關係;(2)知識分享意願透過自我效能對主動行為的中介效果。 本研究以南部地區傳統製鎖產業員工為對象,進行問卷調查,共計發出300份問卷,有效回收問卷數153份,有效回收率51%,所得資料以驗證性因素分析(CFA)、信度分析、描述性統計、獨立樣本t檢定、單因子變異數分析、相關分析及複迴歸等統計方法進行資料分析,本研究獲得結論如下: 1.員工的「自我效能」對「知識分享意願」具有顯著之正向影響。 2.員工的「知識分享意願」對「主動行為」有顯著之正向影響。 3.員工的「知識分享意願」對於「自我效能」和「主動行為」具部分中介效果。 最後,依據研究結果,本研究提出結論與建議供後續研究參考。

Accompany with the globalization businesses must have flexible adaptability to meet external environmental change to maintain their competitive strength. One way to improve organizational adaptability is both organization itself and all employees keep on learning. The purpose of the study is to explore: (1) the relationship between self-efficacy and proactive activities. (2) the mediating effect of knowledge sharing between self-efficacy and proactive activities. The independent variable is self efficacy, dependent variable is proactive activities, and moderator variable is knowledge sharing. The research takes traditional lock industry in southern region of Taiwan as sampling main body proceeding questionnaire survey. This research had sent out 300 questionnaires to employees. There are 153 valid responses. The percentage of valid respondents is 51%. Base on the confirmatory factor analysis, description statistics, Pearson correlation, multiple regression analysis used in the study, we concluded the following results. 1. Employees’ self-efficacy has positive effect on the employees’ knowledge sharing. 2. Employees’ knowledge sharing has positive effect on the employees’ proactive activities. 3. Employees’ knowledge sharing has partially mediating effect on the elf-efficacy and proactive activities. Base on the results of the study, there are some conclusion and suggestions provided as a reference in the future study.
