The Impact of Team Relationship Conflict on Team Trust and Team Performance

摘要


本研究係探討團隊關係衝突、團隊信任以及團隊情緒能力對團隊績效的影響,以了解團隊在進行團隊工作時,關係衝突是否影響團隊信任,進而影響團隊績效,並探討團隊情緒能力是否影響其團隊關係衝突與團隊信任的關聯。有效樣本為50個專題學生團隊,共計197人。透過迴歸分析發現:團隊關係衝突程度升高,會使團隊績效下降;團隊內關係衝突會使團隊成員失去對彼此的信任感;團隊成員彼此信任程度越高,團隊績效相對提高;團隊信任中介團隊內關係衝突與團隊績效的關聯,也就是團隊可透過降低關係衝突,提升團隊信任感,進而提高團體績效。情緒能力有助於團隊圓融處理衝突,本研究推論團隊情緒能力可有效調節團隊衝突對團隊信任的影響,然而,該假設在此研究中並未受到支持。

This study investigated the relationship among team relationship conflict, team trust, team emotional intelligence, and team performance. Data were collected from 197 students who belonged to 50 project teams and were analyzed by using hierarchical regression. The results confirmed most of our hypotheses. We found that team relationship conflict was negatively associated with team trust and team performance. Furthermore, team trust fully mediated the relationship between team relationship conflict and team performance. However, the hypothesis that the team emotional intelligence would buffer the relationship between team relationship conflict and team trust was not supported.
