專業技術人員工作敬業對組織承諾之影響研究:以情感氛圍為干擾變項

摘要


近年,隨著組織行為與心理學之研究風潮,開啟後續研究者重視員工正向心理,工作敬業成為新探討焦點。鑒因,海外投資與大陸經濟竄起,加速專業技術人員離職、異動升高,因而降低員工組織承諾;並發現探討員工工作態度時,情感氛圍為不可忽略之變數。因此,本研究乃探討工作敬業對組織承諾之影響,並瞭解情感氛圍是否具有干擾效果。本研究採用立意抽樣法,以高科技產業為研究對象,針對專業技術人員進行問卷調查,共計341份有效問卷,運用階層迴歸方 法進行研究假設的驗證。研究結果發現:工作敬業對情感性承諾和規範性承諾有顯著正向影響;此外,負向情感氛圍對工作敬業與情感性承諾和規範性承諾有顯著負向干擾。資料結果顯示在企業建立與強化工作敬業之機制,以及重視員工負向情感氛圍,有助提升員工組織承諾。最後,本研究期能為高科技產業提出管理實務之意涵。

In recent years, with the study of organizational behaviors and psychology, a new research focus is on positive feelings of employees and their job engagement. On account of overseas investment and booming economy of mainland China, it accelerates the rising of turnover and transaction of professionals and results in reducing their organizational commitment In addition, while discussing the working attitude of workers, the affective tone becomes a variable which cannot be ignored. Therefore, this study is to investigate the impact of job engagement on organizational commitment, and examine if affective tone would moderate their relationship. Purposive sampling method was used on the scope of high technology industries in this study. Three hundred and forty-one valid copies of questionnaire were returned. Hypothesis were investigated through hierarchical multiple regression analysis. The results indicate that the job engagement has significantly positive impact on the affective commitment and normative commitment. Additionally, negative affective tone has moderating effect on the relationship between job engagement and affective commitment, as well as normative commitment. The research results indicate that the establishments and managements of job engagement are essential in the industry, and be aware of employees’ negative affective tone could effectively enhance their organizational commitment. Lastly, the result proposes practical management implications for high technology industries.
