本研究旨在探討幼兒園的幼兒教師知覺組織氣氛與情緒勞務之現況,並瞭解幼兒教師知覺組織氣氛與情緒勞務之關聯性,並進一步探討分析組織氣氛對情緒勞務的預測力。本研究採用問卷調查為研究工具,以500位臺南市幼兒園幼兒教師為研究對象,採便利抽樣,有效問卷462份,有效問卷率為92.4%。資料結果以描述性分析、t檢定、單因子變異數分析、皮爾森積差相關分析、逐步多元迴歸等統計方法來分析。研究結果發現:1.幼兒教師因年齡、最高學歷、學校類別的不同,在知覺組織氣氛有顯著差異。2.幼兒教師因年齡、婚姻的不同,在知覺情緒勞務有顯著差異。3.幼兒教師知覺組織氣氛與情緒勞務大部分有顯著正相關。4、組織氣氛對情緒勞務負荷有預測力。最後,根據研究結果提出建議,俾以提供幼兒園管理者改善人力資源品質之相關議題與日後相關研究之參考。
This research aims to explore the preschool teachers' perceptions of the current condition of organizational climate and emotional labor, the correlation between organizational climate and emotional labor, and the predicition of emotional labor based on the organization climate. By adopting a questionnaire as the research tool, 500 preschool teachers in Tainan were voluntarily participated in this study, while it was conveniently sampling. There were 462 valid questionnaires analyzed. In addition, data analyses were employed by descriptive analysis, t-test, one-way ANOVA, Pearson product-moment correlation, and stepwise multiple regression analysis. The findings were addressed as follows: 1. The preschool teachers demonstrated statistically significant differences in organizational climate in age, the highest educational degree and school type; 2. The preschool teachers showed statistically significant differences in age and maritale status; 3. It indicated highly positive correlation between organizational climate and emotional labor, and 4. Emotional climate could be highly predicted based on organizational climate. Finally, further suggestions and disscusions for future researchers were addressed in thi study.
