員工體驗與敬業度對留任意願之影響

近年來員工體驗是企業關注的熱門話題,企業能站在員工角度設計完善的員工體驗環境,營造更佳的工作環境與氛圍,將可促進員工對組織的敬業與忠誠,進而提高優秀人才之留任意願,以實現企業的長期發展和成功。鑒於至今仍少有員工體驗的相關研究,因此本研究以連鎖電腦補習班244名員工為研究對象,瞭解不同背景變項的員工對員工體驗、敬業度與留任意願之差異情形,並探討員工體驗與敬業度對留任意願的影響,以及敬業度在員工體驗與留任意願間的中介效果。研究結果顯示:(1)不同婚姻狀況員工的敬業度與留任意願有顯著差異;(2)不同教育程度員工的員工體驗、敬業度與留任意願均有顯著差異;(3)不同服務年資員工的員工體驗與敬業度有顯著差異;(4)不同職務員工的敬業度與留任意願有顯著差異;(5)員工體驗對敬業度有顯著正向影響;(6)員工體驗對留任意願有顯著正向影響;(7)敬業度對留任意願有顯著正向影響;(8)敬業度在員工體驗與留任意願間具部分中介效果。

In recent years, employee experience has been a popular topic of concern for companies. By designing a complete employee experience environment from the perspective of employees, companies can create a better working environment and atmosphere, promote employees' dedication and loyalty to the organization, increase employee retention, and achieve long-term development and success for the company. However, there is still a lack of research on employee experience, so this study focuses on 244 employees from a chain computer tutoring center to understand the differences in employee experience, dedication, and intention to stay among employees with different background variables. Additionally, the study investigates the impact of employee experience and dedication on intention to stay, as well as the mediating effect of dedication between employee experience and intention to stay. The results of the study are as follows: (1) There are significant differences in dedication and intention to stay among employees with different marital status. (2) There are significant differences in employee experience, dedication, and intention to stay among employees with different education levels. (3) There are significant differences in employee experience, dedication, and intention to stay among employees with different years of service. (4) There are significant differences in dedication and intention to stay among employees with different job positions. (5) Employee experience has a significant positive impact on dedication. (6) Employee experience has a significant positive impact on intention to stay. (7) Dedication has a significant positive impact on intention to stay. (8) Dedication has a partial mediating effect between employee experience and intention to stay.
