傳統都市建築的密集性設計與非自然性建築材料,破壞人與自然間的關係,造成人際間與人境間的繫絆消失,造成許多文明疾病的發生。半畝塘創辦人江文淵建築師以其符合天人合一願景的領導與管理風格,成功打造出人與自然共存的新建築形態,並掀起建築界的新風潮。本研究深入探究江文淵建築師的轉型式領導與管理模式促使新形態永續環境營造企業的成功因素與關鍵,並從企業經營層面檢視此型態的經營效益。 本研究透過次級資料法與訪談法等質性研究方法,以「半畝塘環境整合股份有限公司」對外的文宣品、報章雜誌報導,與江文淵建築師的訪談文字紀錄,瞭解他的領導理念與形塑團隊的方式,以及領導風格的轉變與半畝塘成功的關鍵,再輔以領導理論與永續發展目標等,進行對照與驗證。 研究結果發現江文淵建築師主要以魅力領導為核心,並結合交易型領導的優點,形成他特有地創新型導向組織的轉型式領導風格。半畝塘現有的成功確實建立在轉型式領導的四個範疇上:願景建構、成員關懷、激勵鼓勵、潛能激發。此外,半畝塘的永續發展實踐追求的是天人合一居住環境的願景,積極追求都市造林,提升建築與環境共榮的境界,更重要的是生態營造與維護的系統建構。然而,半畝塘在企業經營層面仍有許多隱憂 。雖然因為創新性與特殊性,可以帶來行銷與人力資源管理的優勢,例如綠建築的優質形象帶來行銷優勢、容易吸引志同道合者加入團隊等,但是其他經營面向上亦有許多挑戰,例如品質疑慮,創新工法的技術困難、保固服務帶來的財務壓力等。 半畝塘的前衛建築思維,具有太多的嘗試與不確定性,這可能存在許多經營的風險。但江文淵建築師以高度自律與轉型式領導風格,最終實現建築永續發展的可能性,促進人與自然能再次共生共榮。本研究希望此研究成果能夠給予建築產業朝向永續發展一些貢獻,以期對整體人類福祉盡一點心力。
The dense design of traditional urban buildings and the unnatural materials have destroyed the relationship between man and nature, resulted in the alienation among people and between human and environment, and brought about many civilization diseases. The founder of Banmu, architect Wen-yuan Jiang, has succeeded in setting off a new wave of architecture via his transformational leadership and management style with the vision of harmony between man and nature. This study explored how the transformational leadership and management style of Wen-yuan Jiang has facilitated the new form of architecture success and examined the operating performance of the form from the corporate management aspects. We used the qualitative research methods with secondary data and interview, including company profile, promotional materials, newspaper and magazine reports, and interview records of Wen-yuan Jiang, to understand his philosophy of leadership and team shaping. The analysis was based on transformational leadership theory and the sustainable development goals in order to compare and verify the results. The results indicated that Wen-yuan Jiang uses charismatic leadership method with advantages of transactional leadership to form his unique innovative-oriented transformational leadership style. The current success of Banmu is absolutely based on the four domains of transformational leadership: vision building, member consideration, motivation and encouragement, and stimulation. Furthermore, Banmu pursues the vision of harmony between man and nature, including urban afforestation, facilitation of co-prosperity of architecture and nature, in particularly, build up and maintain the ecological architecture system. However, Banmu still faces to many potential risks at the corporate management. Although innovation and distinctiveness have some advantages in marketing and human resource management, for example, the great image of green buildings may enhance the sale and it is easy to attract like-minded partners to join the team, However, there are some challenges that the management domains need to face to, such as quality concerns, the difficulties of research and design in innovative construction methods, and financial pressures caused by warranty services. The avant-garde architectural thought of Banmu has too many attempts and uncertainties, which may cause many business risks. However, Wen-yuan Jiang, with a high degree of self-discipline and transformational leadership style, finally achieves the reality of sustainable development of architecture and promotes the co-prosperity of man and nature. I hope that this study can contribute to the sustainable development of the construction industry in order to contribute to the overall human welfare.
