競爭氣候與合作氣候皆會影響團體成員的績效與行為,過去文獻認為成員在競爭或合作的氣候下更有動力參與團體事務;然而,過去研究鮮少同時探討兩者對團體結果的影響。由於集體敬業對團體及組織的益處,其被視為是一個重要的團體結果變數;因此,本文為探討競爭氣候與合作氣候對於集體敬業的影響,以群依戀作為中介變數來解釋兩者關係。本研究以社會認同理論來推論此中介模式,進一步了解如何藉此研究結果來提升集體敬業度,以期能對團體研究帶來新視角。本研究為驗證此議題,共有48個團體參與研究調查,總計回收165份有效問卷。研究結果指出,競爭氣候及合作氣候與集體敬業度具正向顯著影響,而群依戀可部分地中介此影響效果。根據研究成果,我們提出討論與未來研究建議。
Both of competitive climate and cooperative climate are likely to influence group members’ performance and behaviors. Previous studies suggested that members are motivated to engage in groups’ works when they perceive either competitive or cooperative climates. However, these studies seldom considered the influences of competitive and cooperative climates simultaneously. The collective engagement should be regarded as an important outcome variable due to its benefits for groups and organizations. Accordingly, this study attempts to investigate the effects of competitive climate and cooperative climate on collective engagement and whether this effect is mediated by group attachment based on social identity theory. In the hope of providing new insights for group-based research, this study aims to understand how to enhance the collective engagement. In order to empirically examine the hypothetical relationships, we collected data from 165 respondents working in 48 groups. The findings indicate that the relationship between coopetition collective engagement is significantly positive in which group attachment is a partially mediator. Based on the research findings, the discussions and future research directions are provided.
