企業組織中成員間的虛性和諧關係對工作表現的影響

摘要


在華人社會中,大家都認為人與人相處時要保持和諧,因此在工作相處中,大家都為了工作順利,在工作場域中會儘量保持和諧避免發生衝突,大家為了維持同儕間的和諧,雖然對互相不滿意,但並不會表現出來,因此產生出了虛性和諧,而之前的研究中並沒有特別針對當組織中同儕間發生虛性和諧時,到底會對工作表現造成什麼後果。 因此本研究想要探討虛性和諧對工作表現造成什麼後果,因此採用半結構式訪談,針對組織中的成員去訪談,訪談成員在組織中遍及6個不同的組別,總共訪談了34位成員,因為是倆倆為一組,所以有主管與部屬,也有同儕間的組合,配對完總共是針對42組資料去分析。 將資料分析後,由研究結果中發現,當人們為了不破壞彼此之間的表面和諧,也不破壞同儕之間的氣氛,人們花了很多心力去維持虛性和諧,但反而造成了一些不好的後果,像是在工作中,必須孤軍奮戰,獨自完成工作,工作上比較被動,當發生異常時,才想辦法去亡羊補牢,而對同儕間也喪失教導的熱忱,工作上缺乏對工作的積極性與主動性,同儕間資訊不流通,工作中除了不會主動幫助對方之外,還有工作中獨善其身、工作能力缺乏支援性、並沒有發現有正面的效果,工作中也缺乏責任感、工作上更缺乏效率、發生異常時竟然選擇隱瞞主管,由以上資料可以知道都是產生負面效果。 由之前研究結果可以知道適當的衝突對組織是有正面效果,但以虛性和諧來說,竟然都是負面效果,由此可以知道在組織中虛性和諧比衝突造成的負面效果更嚴重,希望藉此研究讓人們對虛性和諧造成的負面效果更加了解,並思考虛性和諧在組織中是否真的有存在的必要性。 關鍵字:和諧、衝突、虛性和諧

In the Chinese society, everyone believes that people should maintain harmony when getting along with each other. Therefore, when getting along with each other, everyone is to work smoothly, and in the workplace, they will try to maintain harmony and avoid conflicts. In order to maintain harmony among peers, although they are dissatisfied with each other, they do not show it, and thus produce Superficial harmony. The previous research did not specific to the consequences of Superficial harmony between peers in the organization. Therefore, this study wants to explore the consequences of Superficial harmony on work performance. Therefore, semi-structured interviews are used to interview members of the organization. The interview members are in 6 different groups in the organization, and a total of 34 members were interviewed. Because it’s a two-by-two group, there are supervisors and subordinates, as well as peers. After pairing, a total of 42 sets of data are analyzed. After analyzing the data, it is found from the research results that when people do not destroy the superficial harmony between each other and the atmosphere between peers, people spend a lot of effort to maintain Superficial harmony, but it causes some problems. The consequences of this, such as having to work alone and complete the work alone, are relatively passive in work. After an abnormality occurs, find a way to remedy it, and lose the enthusiasm for teaching to peers, and lack of enthusiasm for work. There is no flow of information among peers. In addition to not actively helping each other at work, there is also a lack of support at work, lack of support, and no positive results, lack of responsibility at work, and better work. The lack of efficiency and the fact that they chose to conceal the supervisor when an abnormality occurred, it can be known from the above information that all have negative effects. From the results of previous studies, we can know that appropriate conflict has positive effects on the organization, but in terms of Superficial harmony, it turns out to be negative effects. From this, we can know that Superficial harmony in the organization is more serious than the negative effect caused by conflict. It is hoped that through this research, people can better understand the negative effects of Superficial harmony and think about whether Superficial harmony is necessary really in the organization.
