Z世代偏好之領導風格研究

摘要


領導是管理的五大功能之一,因此各企業與研究學者都希望找到最適合的領導風格,但真的有一種風格可以領導不同世代的員工嗎?2017年Z世代的人數已佔全球人口的25%,面對如此龐大的人口數,領導者要使用何種領導風格來帶領這群陸續進入職場的新世代,才可以增加留任率減少人才成本耗損,因此,本研究探討不同人格特質的Z世代員工對領導風格之偏好,及在不同性別及有無工作經驗之人才偏好領導風格是否有差異性。 本研究採取「重視個人表達」、「強調獨特性」、「相信面對面溝通的重要性」、「善用網路和新科技」、「靈活創新的頭腦」、「務實精明」、「工作/生活平衡」這些Z世代的人格特質,深入分析其偏好領導風格。以18歲到27歲之Z世代人才發放260份問卷,運用SPSS軟體進行信度分析、相關分析、獨立樣本T檢定以及迴歸分析等統計分析工具,進行資料分析與探討變數之間的相關性。 研究結果顯示,Z世代特質對偏好之領導風格有顯著影響;Z世代較偏好之領導風格為:「教練式」、「權威式」以及「前導式」;本研究再針對性別做分析探討,根據結果建議針對女性Z世代員工使用「權威式」、「協調式」及「教練式」領導風格,而可針對男性Z世代員工使用「權威式」及「教練式」領導風格,再根據任務與情境切換使用相應之領導風格。此研究之結果將有助於領導者帶領部屬時參考,亦可提供人資單位之育才留才之參考。

Leadership is one of the five functions of management, so companies and research scholars hope to find the most suitable leadership style, but does the style that can lead employees of different generations exist? In 2017, the number of Generation Z accounted for 25% of the global population. Faced with such a large population, what kind of leadership style should leaders have to lead the group of new generations entering the workforce one after another, to increase the retention rate and reduce the loss of talent costs? Therefore, this study explores the leadership style preferences of Generation Z employees with different personality traits, and whether there are differences in the leadership style preferences of talents with different genders and with or without work experience. This study adopts the personality traits of Generation Z, such as "emphasis on personal expression", "emphasis on uniqueness", "belief in the importance of face-to-face communication", "good use of the Internet and new technology", "flexible and innovative mind", "pragmatic and shrewd", and "work and life balance", analyze their preferred leadership styles in depth. 260 questionnaires were distributed to Generation Z talents aged 18 to 27, and the SPSS software was used to conduct statistical analysis such as reliability analysis, correlation analysis, independent sample T test, and regression analysis, to conduct data analysis and explore the correlation between variables. The research results show that the characteristics of Generation Z are significantly related to the preferred leadership style; "coaching leadership style ", " authoritative leadership style " and " pacesetting leadership style " are the preferred leadership styles of Generation Z ; this research will then analyze and discuss gender, according to as a result, it is recommended to use "authoritative leadership style", " affiliative leadership style " and "coaching leadership style " for female Generation Z employees, and "authoritative leadership style " and "coaching leadership style " for male Generation Z employees, and then according to tasks and situations switch to the appropriate leadership style. The results of this research will be helpful for leaders to refer to when they lead their subordinates, and can also provide a reference for human resources units to cultivate and retain talents.
