分析領導風格對 Z 世代員工心理安全度的影響

摘要


在當今的職場中,Z世代已經逐漸成為了職場的主力軍,Z世代員工的心理安全度對於企業的發展至關重要,而領導風格是影響員工心理安全度的重要因素之一,因此將探討哪種領導風格會對Z世代員工心理安全具有顯著影響,提供企業制定管理策略之參考。 本研究採用問卷調查法,以1995年出生的Z世代員工為研究對象,共計回收網路問卷211份,無效問卷66份,有效問卷145份,有效問卷回收率為69%。問卷資料回收之後採用SPSS22.0統計軟體進行分析,獲致以下研究結論: 回收問卷中Z世代員工中以女性居多,男性占44.1%,女性占55.9%,Z世代工作年資集中於1年以下與2-5年,共占85.5%。研究結果顯示,領導風格之「轉換型領導」對心理安全度有正向顯著影響,而領導風格之「交易型領導」、「被動避免領導」與心理安全度無顯著影響關係。男性員工認知領導風格之「轉換型領導」、「被動避免領導」對於「心理安全度」具有顯著影響,而女性員工認知領導風格之「轉換型領導」對於「心理安全度」具有顯著影響。工作年資為1年以下、2-5年、6-10年的Z世代員工認知領導風格之「轉換型領導」對「心理安全度」具有顯著影響。

In today's workplace, Generation Z has gradually become the main force in the workplace. The psychological safety of Generation Z employees is crucial to the development of the company, and leadership style is one of the important factors affecting employees' psychological safety. Therefore, we will discuss Which leadership style will have a significant impact on the psychological safety of Generation Z employees, providing a reference for companies to formulate management strategies. This study adopted the questionnaire survey method and took Generation Z employees born in 1995 as the research object. A total of 211 online questionnaires were recovered, 66 invalid questionnaires, and 145 valid questionnaires. The effective questionnaire recovery rate was 69%. After collecting the questionnaire data, SPSS22.0 statistical software was used for analysis, and the following research conclusions were obtained. In the questionnaire returned, the majority of Generation Z employees are female, with 44.1% being men and 55.9% being women. The working experience of Generation Z is concentrated in less than 1 year and 2–5 years, accounting for 85.5% in total. The research results show that the leadership style of “transformational leadership” has a positive and significant impact on psychological safety, while the leadership styles of “transactional leadership” and “passive-avoidant leadership” have no significant impact on psychological safety. Male employees' cognitive leadership styles of “transformational leadership” and “passive-avoidant leadership” have a significant impact on “psychological safety”, while female employees' cognitive leadership styles of “transformational leadership” have a significant impact on “psychological safety”, Generation Z employees with working experience of less than 1 year, 2–5 years, and 6–10 years, perceive that the leadership style of “transformational leadership” has a significant impact on “psychological safety.”
