人格特質、主管部屬關係品質與留任意願之關聯性研究-以全家便利商店儲備幹部為例

摘要


國內四大便利商店業者均以連鎖加盟為其經營的型態,加盟總部能否確實掌握各連鎖店營運相關細節,將影響連鎖加盟業的經營成敗,因此協助總部居中輔導加盟店的區域督導員(儲備幹部)被視為該產業的關鍵性人才職類。研究者本身在全家便利商店任職逾20年,從公司內部資料得知,110年度1~5月合計招募儲備幹部248人,離職217人,留任率僅有12.5%,數據顯示儲備幹部的留任率相當低。留任率低將會造成人才銜接上的斷層,連帶造成區督導對連鎖店的輔導能力不足,嚴重的話甚至可能會影響企業的運營。因此如何提高儲備幹部的留任意願,是相當重要的課題。 本研究主要是探討便利商店儲備幹部人員的人格特質、主管部屬關係品質對留任意願之影響。在研究方法上,本論文採用問卷調查法,針對「全家便利商店儲備幹部人員」,以方便取樣方式進行調查,有效問卷150份。資料經彙整後,運用SPSS統計分析軟體,以描述性統計、相關係數、信度及多元迴歸分析等進行資料分析來驗證本論文之假設。實證結果歸納如下: 1. 便利商店儲備幹部之內控傾向對留任意願有正向顯著影響。 2. 便利商店儲備幹部之親和傾向對留任意願有正向顯著影響。 3. 便利商店儲備幹部之自我效能對留任意願有正向顯著影響。 4. 主管部屬關係品質對留任意願具有正向顯著影響。

Local supervisors (reserve officers) are considered to be the key personnel positions in the industry because the success or failure of the four major convenience store operators in Taiwan's franchisees.The researcher himself has been working at a FamilyMart for more than 20 years, and according to internal data between January to May 2021, the retention rate of reserve executives was very low, with 248 recruiting and 217 leaving positions with only 12.5% remaining in office. The low retention rate will create a disruption in the connection of personnel, and the lack of supervisory guidance from district supervisors may even affect the management of businesses.Therefore, how to increase the willingness of reserve executives to remain in office is an important task. This study mainly discusses the influence of personality characteristics on Leader- Member Exchange and Intention To Stay in office of the reserve officers in convenience stores. In this paper, the survey method was used to investigate "Family Mart reserve officers", and 150 questionnaires were effective.After consolidating the data, SPSS statistics software is used to verify the hypothesis of this paper by performing descriptive statistics, correlation coefficients, reliability and multiple regression.The empirical results are summarized as follows: 1. The tendency of convenience store reserve officers to control themselves has a positive impact on Intention To Stay. 2. The preference of reserve officers in convenience stores has a positive impact on Intention To Stay. 3. The self-efficacy of reserve officers in convenience stores has a positive impact on Intention To Stay. 4. Leader- Member Exchange has a positive impact on Intention To Stay.
