本研究利用質性研究方法探討非營利組織成人保護社工的職涯韌性。共有9位年資達4年以上且為現職成保社工的受訪者參與本研究的深度訪談。經資料分析,本研究結論與發現如下: 研究結論: 一、成保社工的職涯風險因子包括:服務壓力與風險造成社工個人層面的心理壓力與挫折、職場人際相處共事的困難、倫理的兩難與拉扯、面對委託方的各項挑戰。 二、成保社工的個人與家人保護因子包括:正向個人特質、從成功個案服務經驗中獲得成就感、工作技巧與相關經驗學習、專業自主性的發展、負面情境之管理、家人支持。 三、成保社工的職場保護因子包括:支持性工作環境、有效的向上管理策略、友善的督導關係與傳承、在私部門的個案服務比較具有彈性、非營利組織的職場氛圍較為安全且自主。 針對上述的研究結論,提出研究發現如下: 一、實務經驗的累積有助於成保社工職涯韌性之展現。 二、個人系統的保護因子為個人突破職涯逆境的基礎。 三、正向督導關係具催化成保社工職涯韌性發展的關鍵角色。 四、非營利組織的友善管理策略影響成保社工的久任。
This study used qualitative research methods to explore the career resilience of adult protection social workers in non-profit organizations. A total of 9 interviewees who have more than 4 years of experience and are in-service social workers participated in the in-depth interviews of this study. After data analysis, the conclusions and findings of this study are as follows: Conclusion of the study: 1.Career risk factors for adult protection social workers include: personal psychological pressure and frustration caused by service pressure and risks, difficulties in interpersonal communication in the workplace, ethical dilemmas and pulls, and various challenges faced by contractual entrustments. 2.The personal and family protection factors of adult protection social workers include: positive personal traits, a sense of accomplishment from successful case service experience, learning of work skills and related experiences, development of professional autonomy, management of negative situations, and family support. 3.Career protection factors for adult protection social workers include: supportive work environment, effective upward management strategies, friendly supervisory relationships and inheritance, relatively flexible case services in the private sector, and relatively safe workplace atmosphere and autonomous in non-profit organizations. In response to the above research conclusions, the research findings are as follows: 1.The accumulation of practical experience helps adult protection social workers demonstrate their career resilience. 2.The protective factors of personal systems are the basis for individuals to break through career adversity. 3.The positive supervisory relationship plays a key role in catalyzing the career resilience development of adult protection social workers. 4.Friendly management strategies of non-profit organizations affect the long-term tenure of adult protection social workers.
