營造業工地主任之職務適配性研究

摘要


營建業屬於人才密集的產業,專案組織設計上,工地主任是工地的負責人,是現場第一線管理者,其掌握了工地品質、進度、成本等重要的產、銷、人、發、財成敗關鍵因素,他們可透過工地現場資源的整合及透過管理的運作模式,提昇效率達成工程生產順利。因此,好的工地主任其管理能力、領導能力與組織能力更是組織競爭優勢的核心要素之一,對公司的營運績效具有相當大影響力。 本研究目的在瞭解營造業工地主任所擔任的角色所需符合的個人背景變項及專業能力與績效表現的關連性,本研究以營造業人力資源主管聯誼會之「友巢會」會員公司為樣本,以現任或過去曾管理過工地主任之主管及目前擔任人力資源主管為研究對象,透過便利抽樣,發放問卷270份,實際回收有效份問卷194份,以卡方檢定、Pearson積差相關分析等方法進行資料分析,得到結論如下: 擔任工地主任的總年資與其職務的適配程度有關,年資愈高績效表現水準愈高,專業能力之水準亦愈高。專業證照與其施工管理能力養成及工地主任整體績效有關。 工地主任之各項專業能力與其適配程度有關,專業能力水準愈高,績效表現水準愈高。

Construction industry belongs to talent-intensive industries. For the design of project organization, the site director should be responsible for the whole site as the on-site pioneer manager who controls the key successful factors of the site quality, schedule, cost and other factors like production, marketing, human resources, research and finance, through the on-site integration of resources and operational managements. Therefore, a good site director should have management, leadership and organizational abilities as the core organizational elements within competitive advantages, which has huge impacts on the company's operational performance. This study aimed to understand the necessary background and professional abilities for the role of a site director in construction industry. The study took this human construction industry association, the "HRGROUP", as an example. I invited the members of it who have been present or past site directors, currently serve as heads of human resource departments, or in the past served as the manager of site directors, through convenience sampling, 270 questionnaires were sent to the sample, and the valid questionnaires were actually 194. After using the Chi-square test, Pearson product-moment correlation analysis and data analysis, I got the following conclusions: The site director working in the site whose total length of experience and professional competence for the performance capabilities have significant relevance. The higher the years, the higher performance standards and professional abilities.The site directors, who have licenses and other professional licenses, have more expertise and better overall performance; it is with significant correlation. The Site director’s expertise has relevant influence on the performance. The higher expertise would get the higher performance standards.
