誰適合擔任大學校院學生事務長-從性別角度分析

摘要


本研究旨在了解我國大學校院學生事務長的工作屬性或工作表現上,是否會受到性別因素影響而有所差異性?大學校院學務長的工作是否會有性別上的限制性?本研究的問題為:一、大學校院教師接任學務長的理由、動機和態度為何?二、不同性別學務長在工作和行事領導風格的差異?三、不同性別學務長在學務工作上的限制與優勢?四、大學校院學務長的工作與婚姻家庭?五、大學校院女性教師擔任學務長是否面臨玻璃天花板效應?六、聘任大學校院學務長的特質? 研究發現如下所述: 壹、 教師接任學務長的理由、動機和態度 一、 教師接任的理由 男、女學務長均是被動的接受邀請或指派擔任學務長、接任學務長之前均有豐富的行政資歷。 二、 教師接任的動機 女學務長動機想要自我挑戰、動機較有使命感、家人的支持對女性學務長很是重要;男性學務長接行政工作累積資歷。 三、 教師接任的態度 女性學務長會猶豫會詢問家人意見、男性學務長不需要徵詢另一半意見 貳、 不同性別學務長在工作和行事領導風格 一、 大學校院學務長工作 男、女學務長均認為學務工作需要團隊合作、需要校長充分支持與授權、需要有效規劃時間、需要有創新思維。 二、 大學校院學務長行事領導風格 女性學務長以關懷同理的方式互動和管理、以圓融的方式去溝通、以民主的方式管理學生、女性學務長推動性別平等教育較能感同身受、女性學務長認為遇事不怕事,要有擔當勇於承擔;男、女學務長均認為有時需要以強勢果決的方式處理問題、男、女學務長要有熱情喜歡跟學生在一起;男性學務長要憑著一股傻勁傻傻地做。 三、 學務長在學務工作上成就感與挫折感的差異 男、女學務長對於工作上的成就感和挫折感所關注的事情雖然不太一樣,但相同的是努力為同學謀最大的福祉是他們的心願。 參、 不同性別學務長在學務工作上的限制與優勢 一、 工作上的限制 女性學務長覺得推展學務工作不夠創新、應酬文化是限制;男性學務長覺得橫向溝通聯繫、學務制度不夠完善是限制。 二、 工作上的優勢 女性學務長關懷的特質、柔性管理特質、圓融溝通方式佔優勢;喝酒應酬文化對男性而言是一種優勢。 肆、 大學校院學務長工作與婚姻家庭 一、 學務長工作壓力 女性學務長的工作壓力來自家庭,男性學務長工作壓力是經濟因素。 二、 學務長婚姻家庭 女性學務長最要感謝的是家人,先生、婆婆、兒女的支持和鼓勵,男性學務長幕後最大的功臣就是背後總是有默默付出的老婆,讓男性學務長可以全力在事業上打拼。 伍、 女性教師擔任學務長是否面臨玻璃天花板效應 一、 大學校院女性教師擔任學務長較少有玻璃天花板效應 二、 大學校院女性教師擔任學務長反而會有玻璃天花板效應 陸、 聘任任大學校院學務長條件和特質 一、 男、女學務長均認為人格特質、行事領導風格是關鍵 二、 男、女學務長均認為行政能力是聘任學務長關鍵 本研究根據研究結果,針對主管教育行政機關、大學校院、有志從事大學學務長教師、及對後續研究提出建議。

This study entitled "Who is suited to serve as the dean of student affairs of a university - from a gender perspective" aims to understand whether the job attributes or job performance of the deans of the universities in Taiwan are affected by gender factors. Is there a gender restriction on the work of a university dean of student affairs? The questions in this study are as follows: 1. What are the reasons, motivations and attitudes of the teachers in universities taking over as deans? 2. What are the differences in the style of work and leadership of deans of different genders? 3. What are the limitations and advantages of deans of different genders? 4. What comprises the work of a dean and what is their marital status? 5. Do female university teachers face a glass ceiling in their promotion as deans? 6. What are the characteristics universities consider when appointing deans? I. Reasons, motivations and attitudes of the teachers in universities taking over as deans 1 Reasons Both the male and female deans passively accepted invitation or assignment to serve as deans and had rich academic qualifications before taking over as deans. 2 Motivations The female deans want to challenge themselves, their motivation is more mission-oriented, and the support of the family is very important to female deans; male deans accept the job to accumulate experience and qualifications of the administrative work. 3 Attitude Female deans will hesitate and ask their families' opinion; male deans do not need to consult their spouses. II. The differences in the style of work and leadership of deans of different genders 1. The work of a dean Both male and female deans believe work in academic affairs requires teamwork, full support and authorization from the university president, time to make plans and innovative thinking. 2. Working and leadership style Female deans interact and manage in a caring and sensible way, communicate in a harmonious way, and manage students in a democratic way. They promote gender equality education with more empathy, and believe they should not be afraid of getting into things and must have the courage to take responsibility. Both male and female deans believe that sometimes it is necessary to deal with problems in a strong and decisive way. They also believe they must have enthusiasm and enjoy being with students. Male deans are more reliant on persisting in a mission with a stubborn conviction. 3. Differences in sense of accomplishment and frustration at work Male and female deans differ in their concerns regarding sense of accomplishment and frustration at work, but they share the same wish to strive for the greatest well-being of their students. III. Limitations and advantages in the work of deans of different genders 1 Limitations Female deans feel that the academic work is not innovative enough and the work-related social culture is a limitation. Male deans feel that the horizontal communication and the student affairs system are not perfect and are restricting. 2 Advantages Female deans’ caring traits, flexible management traits, and harmonious communication methods comprise their advantages. The drinking and social culture presents an advantage for male deans. IV. Work and marriage 1 Work pressure The work pressure of the female deans comes from the family, and the work pressure of the male deans is more of an economic factor. 2 Marriage and family Female deans are most grateful for the support and encouragement of their families, husbands, mothers-in-law, and children. The greatest heroes behind the male deans are their wives who has supported them quietly so that their can fully thrive in their career. V. Whether female teachers face the glass ceiling when taking over as deans 1 Female teachers in colleges and universities have less problems with the glass ceiling when taking over as deans. 2 Female teachers in colleges and universities have faced problems with the glass ceiling when taking over as deans. VI. Qualities and characteristics for a dean 1 Both male and female deans believe that personality traits and administrative leadership style are key 2 Both male and female deans believe that administrative capabilities are key when hiring deans Based on the research results, this study has made suggestions for follow-up research aimed at the competent educational administration, universities and colleges, and teachers who are interested in becoming university deans.
