隨著臺灣人口生育率的顯著下降,社會結構出現少子女化的型態,國內教育產業面臨重大的衝擊及挑戰。教職員在學校對教學品質、學習成效或校務行政推動上扮演著絕對關鍵的角色。各校為因應少子女化衝擊,以強化招生、發展學校特色為目標,以提升辦學績效,因此教職員工作內容相較於以往,有趨於複雜的現象。 在過去近二十年來,情緒智力(Emotional Intelligence, EI)受到廣泛的探討,來自不同領域的學者已經驗證了情緒智力與不同變數間的關係,其中包括在職場上的組織行為、領導風格、工作成效、工作滿意度等。相對於過往研究者對於政治行為的看法,近期研究者卻有著相當不同的見解。晚近學者指出,在職場中展現政治技能,對於個人工作表現及事業成功都具有正向影響,所以政治技能議題的重要性逐漸提升。一些近期研究文獻顯示,情緒智力和政治技能是組織政治成功的關鍵前題(Mintzberg, 1983; Pfeffer, 1981)。本研究認為情緒智力與政治技能對工作滿意度具有關連性,同時探討政治技能對情緒智力與工作滿意度之間是否具有調節效果。 本研究情緒智力的部分遵循Mayer & Salovey (1997) 所建構的觀點,並搭配Ferris (2005)與他的研究團隊架構出的政治技能理論,做為本研究的架構。 本研究問卷包括3 個部分1.Wang, Law & Song (2004)所發展出的華人情緒智力量表;2. Ferris et al.(2005)所發展的政治技能盤點量表(Political Skill Inventory,PSI)18題減縮版;3.Weiss et al.(1967)所發展的明尼蘇達工作滿意量表短題本。用以探討情緒智力、政治技能與工作滿意度之間的關連。本研究樣本為專任教職員,有效樣本共126人。 研究結果發現:1.情緒智力與工作滿意具有顯著正向相關;2.政治技能與工作滿意度具有部份相關;3.但政治技能對情緒智力與工作滿意度之間的調節作用並不顯著。 本研究驗證非營利事業組織-學校內教職員在職場上情緒智力、政治技能與工作滿意度之間的關連性,未來有興趣的研究者可以繼續朝這方向研究政治技能的影響力。
Accompany with decreasing birth rate in Taiwan, fewer children tendency has made huge impact and challenge to domestic education industry, teaching and administrative stuffs play the most critical role to enhance teaching quality, learning efficiency and general administrations of university, thus to create specialty and performance to recruit students, and to face the challenge. Therefore, working style of teaching and administrative stuffs dramatically change under such circumstances. In last two decades, Emotional Intelligence (EI) has widely been discussed, researchers in several areas proved that EI related to lots of variables, include organizational behavior, leadership, performance and job satisfaction etc. Contrast to former research, recent studies show that political skills positively affect personal performances and career success, also, EI and political skill both being critical leading factors of success of organizational politics (Mintzberg, 1983; Pfeffer, 1981), thus, we believe that political skills relate to job satisfaction, and this study aims to survey the influences of EI to job satisfaction, and moderating effect of political skills. Using research framework of Mayer & Salovey (1997) and political skill theories of Ferris et al. (2005), and by lunching EI scales of Wang et al. (2004), Ferris et al. (2005) and Weiss et al.(1967), totally 126 questionnaires were collected. Results show that : 1) EI positively relates to job satisfaction; 2) Political skills positively relate to job satisfaction; and 3) Political skills have no moderating effect to EI and job satisfaction. Our study illustrates the relationships of EI, political skills and job satisfaction, and which provides an useful references and framework to future researchers in political skills.
