隨著營建工地的缺工問題日益嚴重,本研究為了探討如何留任營建工程人員,採用層級分析法探討影響營建工程人員留任之關鍵因素,研究首先透過文獻資料收集彙整出三大構面及九個準則,再透過層級分析法問卷調查工程技師、工程半技師、學徒專家們對於相關因素的重要性看法,運用power choice 軟體整合分析各項要素權重,經分析後得知營建工程人員留任關鍵因素構面重要性其順序,營建人員留任之關鍵因素構面重要性其順序為「工作福利」、「教育訓練」、「工地環境」。綜合各專家群的意見依序可以得知「工作福利」構面下的「薪資滿意度」與「教育訓練」構面下的「工地經驗累績」為同等第一重要。第二重要的關鍵因素是「工作環境」下的「工作承諾」,第三重要的關鍵因素是「工作環境」下的「職場升遷」,台灣的營建工人薪資水平因地區、工作經驗、技能等因素而有所不同,且工作環境本身是炎熱、酷曬或不通風的環境,所以薪資方面都不盡相同,當然在近年來營建人員大缺工的時代,薪資的高低會是營建人員最看重的第一要素。本研究之結果可提供營建工程業者之營建人員留任關鍵成功因素之參考,期望能提升人員留任率。 關鍵字:層級分析法、留任關鍵因素、營建工程人員
As the shortage of construction workers on construction sites becomes increasingly severe, this study aims to investigate how to retain construction personnel. The research employs the Analytic Hierarchy Process (AHP) to explore the key factors influencing the retention of construction personnel. Initially, through a comprehensive review of literature, three major dimensions and nine criteria are identified. Subsequently, a questionnaire survey is conducted among engineering technicians, semi-skilled technicians, and apprentices to assess the importance of these factors. The PowerChoice software is utilized to integrate and analyze the weightings of each factor. The analysis reveals the order of importance for the dimensions of key factors in retaining construction personnel, namely "Job Benefits," "Education and Training," and "Worksite Environment." Based on the opinions of various experts, it is found that "Salary Satisfaction" under the dimension of "Job Benefits" and "Accumulated Worksite Experience" under the dimension of "Education and Training" are equally important as the top priority. The second most critical factor is "Job Commitment" under the dimension of "Work Environment," followed by "Career Advancement" under the same dimension. In Taiwan, the salary levels of construction workers vary due to factors such as location, work experience, and skills. Additionally, the work environment itself can be hot, exposed to the sun, or poorly ventilated, leading to variations in salary. Naturally, in the era of the current construction labor shortage, salary is considered the most important factor for construction personnel. The results of this study can serve as a reference for construction industry stakeholders to enhance the retention rate of their personnel.
