馬祖地區幹部人格特質與領導風格對工作成效之影響

摘要


如何提升國軍官兵之工作成效與戰鬥力是當前國軍當務之急,這有賴幹部之領導風格,因為它是提升官兵工作成效之關鍵因素,而幹部採取之領導風格也深受其人格特質之影響。本研究探討馬祖地區幹部人格特質與領導風格對工作成效之影響,在母體確定後,本研究以研究者工作單位之幹部為樣本對象,並經由問卷施測,全部回收有效問卷為162份。 本研究根據問卷施測進行統計分析獲得結論有:1.經過剃除問卷題目後,人格特質Cronbach’s α係數值為0.844、工作成效Cronbach’s α係數值為0.902與領導風格Cronbach’s α係數值為0.88等變數都符合文獻之信度標準,代表三項研究變數信度是可接受的;2.人格特質與領導風格與工作成效之間都呈現顯著正相關;3.人格特質對與領導風格有正向顯著響;4.人格特質對工作成效有正向顯著影響;5.領導風格對工作成效有正向顯著影響;6.不同婚姻狀況受訪者在領導風格看法上有顯著差異,其他背景變數受訪者在領導風格看法上都沒有顯著差異;7.不同年齡與服務年資等受訪者在人格特質看法上沒有顯著差異,其他背景變數受訪者在人格特質看法上都有顯著差異;以及8.不同性別與教育程度等受訪者在工作成效看法上都有顯著差異,其他背景變數受訪者在工作成效看法上都沒有顯著差異。

How to improve the efficiency and combat power of national military personnel is a pressing issue. This relies on the leadership style because it is a key factor in improving soldiers' job performance, and the leadership style is affected by the leader’s personality traits. This study explores the effect of personality traits and leadership style of military personnel on job performance in Matsu. From statistical analysis of 162 questionnaires. We found that1.Cronbach’s α value for personality traits is 0.844, for job performance 0.902, and for leadership style is 0.88. They all meet the reliability standards from literature, meaning the reliability of these parameters are acceptable.2.There is a significant positive correlation between personality traits, leadership style, and job performance.3.Personality traits have a significant positive effect on leadership style.4.Personality traits have a significant positive effect on job performance.5.Leadership style has a significant positive effect on job performance.6.There is a significant difference in views regarding leadership style among respondents of different marital status, but not among those of other backgrounds.7.There is no significant difference in views regarding personality traits among respondents of different age and years of service, but there is among those of other backgrounds.8.There is a significant difference in views regarding job performance among respondents of different gender and educational level, but not among those of other backgrounds.
