高階主管秘書人格特質、工作特性與工作滿意度之研究-以本國銀行為例

摘要


企業體在運作時,有賴主管與部屬的相互合作,進而提升工作效率,要提升工作效率,首先要提高工作滿意度。如同主管與秘書是密不可分的關係,彼此間的合作,不僅提高效率,也增加企業獲利。主管在選任秘書時,考量其人格特質及工作特性之能力,藉此提高其本身的工作滿意度,足以見得,工作滿意度之重要性。 本文之研究目的為針對39家本國銀行的高階主管秘書人格特質、工作特性與工作滿意度等方面做詳實的研究,採用問卷調查法收集資料,再加以實證,共發放156份問卷,有效問卷58份,有效樣本回收率37%。本研究統計分析,以敘述性統計分析、相關性分析、獨立樣本T檢定、單因子變異數分析、迴歸分析。 由研究發現,人格特質之嚴謹性對工作特性之技能多樣性、同事之工作滿意度具有顯著影響,人格特質之外向性對工作特性之自主性、工作本身及同事之工作滿意度具有顯著影響;工作特性之工作重要性對上司及同事之工作滿意度具有顯著影響,工作特性之自主性對工作本身及同事之工作滿意度具有顯著影響。本研究結果顯示,從事高階主管秘書工作者,人格特質中具外向性及嚴謹性,在強化工作特性及提高工作滿意度,有顯著的幫助。而工作特性對工作滿意度以工作特性之工作重要性、自主性及回饋性為主。

When a business is running, it relies on the cooperation between executives and subordinates. First of all, job satisfaction should be increased so that the working efficiency can also be increased. The same as the relationship between executives and secretaries. Their cooperation increases not only the working efficiency also the profit of the enterprises. Therefore, when executives choose secretaries, they consider seriously about their personality traits and the ability of job characteristic which would be the crucial element to increase their job satisfaction. The purpose of this research focuses on the fully study of 39 countries’ bank executive secretaries’ personality traits, job characteristic and job satisfaction. The 156 questionnaires were passed out. There are 58 effective questionnaires and the rate of response is 37%. The collected information of the questionnaires is used to prove the further study. According to the study, conscientiousness of personality traits obviously affects skills variety of job characteristic and coworkers’ job satisfaction. Extraversion of personality traits obviously affects autonomy of job characteristic and job satisfaction of work on present and coworkers. Task significance of job characteristic obviously affects supervisions and coworkers’ job satisfaction. Autonomy of job characteristic obviously affects job satisfaction of work on present and coworkers. Feedback of job characteristic obviously affects opportunities for promotion and coworkers’ of job satisfaction. The result of the research shows that executive secretaries who own extraversion and conscientiousness of personality traits obviously help them enforce their job characteristic and increase their job satisfaction. However, job characteristic to job satisfaction focuses on task significance, autonomy and feedback of job characteristic.
