初階護理主管自評管理技能信心與教育需求之探討

Self-Evaluated Confidence and Educational Needs of Management Skill among Junior Nursing Managers

摘要


當護理師晉升到初階主管職位時,被賦予任重道遠的角色,自信的管理風格則能提升團隊的效益。本研究目的為探討初階護理主管自評的管理技能信心及教育需求,以做為培訓課程設計之參考。研究對象為立意取樣,選自南台灣某區域教學醫院之42位基層護理主管,結果發現初階護理主管自評的管理技能信心與教育需求均為中等程度,不同年齡層對「形象人物」的信心程度有差異,年齡亦對領導者、聯絡者、監督者、發言者、企業家、問題處理者、資源分配者、協商者的教育需求有影響;職稱對「傳達者」與「發言者」之信心程度有影響。研究結果可做為培訓儲備初階護理主管及加強現任護理主管自評之參考,提升初階護理主管的管理能力及建立合作氣氛的工作環境。

As nurses are promoted to higher management positions, their tasks become more complex and their role is of higher-value. A confident management style cultivates efficient teamwork. This study investigated junior nursing managers' self-evaluations of their confidence and educational needs of management skills to provide in-service education practices. A research sample comprising 42 frontline nursing managers was selected from a regional teaching hospital in Southern Taiwan. The participants reported a moderate level of self-evaluating confidence in their management skills and educational needs. The participants' self-evaluated confidence in a leadership role differed according to age, and their confidence in disseminator and spokesperson roles differed among work titles. The educational needs of leaders, liaisons, monitors, spokespersons, entrepreneurs, disturbance handlers, resource allocators, and negotiators differed according to age. The results of this study provide a reference for cultivating the skills of junior nursing managers and improving self-evaluations of nursing managers to enhance the management abilities of junior nursing managers and develop a cooperative work environment.
