提升某醫學中心護理人員對工作績效評核滿意度之改善方案

Improving Job Performance Assessment Satisfaction for the Nursing Staff at a Medical Center

摘要


中部某醫學中心護理人員滿意度調查中,工作績效獎金評核連續二年為最不滿意項目之一。組員針對工作績效評核實際問卷調查滿意度僅60.9分,因此引發專案改善動機,目的為提升護理人員對工作績效評核之滿意度。現況分析發現:一、工作表現評核項目內容不適用;二、主管評核工作績效標準不一;三、工作績效評核結果未公開及未回饋;四、護理人員不瞭解工作績效評核辦法;五、工作績效評核作業複雜。於2013年8月1日至2014年4月30日實施改善對策,包括一、修訂工作表現評核項目及公佈標準作業文件;二、宣導及舉辦工作績效評核在職教育;三、建置工作績效自我評核功能;四、建置工作績效評核回饋機制;五、建置及推動工作績效評核資訊化。改善後工作績效評核滿意度提升至70.9分,效果維持達75分。透過專案建立公正的工作績效評核機制,達到評核一致性及提升滿意度。

A medical center was the focus of a caregiver satisfaction survey that assessed job performance bonuses over a 2-year period, which was the item reflecting the highest satisfaction. The survey indicated that the item reflecting the highest dissatisfaction in the study period was performance appraisal for a bonus. Furthermore, the score from the same survey for our team was 60.9%. Therefore, we enacted a project to improve the performance appraisal program. The results of the analysis were as follows: (1) The items in our performance appraisal list are not applicable, (2) supervisors have different appraisal standards, (3) performance assessment results are not published, (4) our nurses do not understand the job performance appraisal program, and (5) the performance assessment procedure is too complex. According to these items, we conducted a project form August 1, 2013, to April 30, 2014, to improve the performance assessment procedure. The activities in the project were as follows: (1) revising the performance evaluation form list, (2) publishing the performance assessment procedure activities, (3) organizing various on-the-job training courses, (4) incorporating a procedure for self-assessment into the job performance appraisal activities, (5) incorporating a feedback function procedure, and (6) developing an online system for job performance appraisal activities. After the improvement project, the nurses' satisfaction scores for performance appraisal increased to 70.9%; after the countermeasures were implemented, they reached 75%. Through the project, a fair job performance assessment procedure was established, which helped maintain a higher degree of consistency and improve staff satisfaction.
