本研究整合正義道德理論與資源保存理論,從目睹或耳聞到不當督導的旁觀部屬角度出發,探討其分別對於主管與受害同儕所採取的行為,並驗證道德勇氣是否在觀察到不當督導與關係性沈默行為、助人行為之間,扮演調節角色。本研究針對經歷過觀察到不當督導之361位全職工作者,採用自陳式問卷調查,進行兩個時間點的資料收集,利用多元迴歸進行分析。研究結果發現,觀察到不當督導對於關係性沈默行為與助人行為,均有顯著正向的影響。此外,具備高道德勇氣的部屬,若經歷愈高程度的觀察到不當督導,會對受害同儕展現更多的助人行為。針對研究結果,本研究提出管理意涵與後續研究建議。
Integrating deonance theory with conservation of resources theory, this study investigated the effects of observed abusive supervision on relational silence behavior directed at supervisor and helping behavior directed at colleagues, and explored the moderating effect of moral courage on the relationships among observed abusive supervision, relational silence behavior and helping behavior. Data was collected from 361 employees, who had experienced vicarious abusive supervision at the workplace, at two time points. Then, the gathered data was analyzed by utilizing multiple regression. The results show that observed abusive supervision had positive effects on relational silence behavior and helping behavior. In addition, employees with higher level of moral courage would display more helping behavior after they had experienced more observed abusive supervision. Both theoretical and practical implications are discussed.
