助人工作技術運用在連隊管理對政戰學生之學習經驗影響:以國防大學政戰學院某學生連隊為例

Influential Analysis of Cadets' Learning in the Military Leadership with Helping Skills: A Case in FHK College of National Defense University, ROC

摘要


本文以國防大學政戰學院某學生連隊為研究對象,因其連長將助人工作技術運用在連隊的管理上,使學生經驗到一種特殊的領導方式。研究以Konopka的社會團體工作主要援助媒介為模式,運用質化研究中深度訪談、焦點團體訪談及學生的觀察心得與記錄來蒐集資料,探討該連連長帶領學生連隊的經驗、整體連隊及學生所受之影響,特別是在學生領導知能與心輔知能的學習方面,發揮了什麼樣的作用。研究發現,軍校學生連隊的領導者其有助人專業訓練背景、以社會團體工作的作法經營學生連隊,確實能以較活潑與彈性的作法,促進學生自我探索、挑戰僵化的認同、培養學生彈性的領導能力,增進團隊凝聚力、與啟發他們對人的敏成度及對領導內涵之不同省思。此外,本文發現學生連隊裡有性別整合的問題需要克服,然而這需要有更多的實證研究。最後,本文針對研究發現進行討論,並提出相關建議。

The cadet troop of FHK college are chosen as a case study after their experience of a unique style of leadership, that is, the cadet troop leader with the helping skill. This study uses Konopka's group work principle as the model to explore the cadets' experience by depth interview, focus group, and field observation, especially the cadets' learning about leadership and helping concepts. The result shows that the leader with helping skills indeed activate the leadership, encourage cadets to challenge their stiff identity, cultivate flexible leadership, enhance group cohesion, improve their sensitivities to themselves and others, and rethink the implication of leadership. In addition, the gender integration issue is newly found in the cadet troop. In the end, several suggestions are proposed to improve the existing policy and cadetship education.
