個人成熟度及內外控取向的調節作用對領導型態與工作績效關係之研究-以中華電信公司專戶服務部門為例

Moderating Effect of Personal Maturity and Locus of Control on the Relationship between Leadership Styles and Job Performance: The Case Study of Account Management Department, Chunghwa Telecom Co.

摘要


本研究是以問卷調查方法,針對中華電信公司專戶服務部門進行實證研究,總共發出問卷450份,有效回收問卷為253份,有效回收率為56.2%。資料分析方法則採用描述性統計分析、信度分析、變異數分析及多重比較分析,逐一探討領導型態與工作績效之間的關係。 本研究實證結果發現:員工個人成熟度對主管領導型態與員工工作績效的關係並沒有調節作用,即主管根據員工不同的成熟度,而採行不同的領導方式時,並無法使員工產生較高的績效。此結果並不支持Hersey & Blanchard的理論。此外,員工內外控取向對主管領導型態與員工工作績效的關係則有調節作用,即主管根據員工的內外控取向,採行不同的領導方式,對員工的工作績效會產生差異。

The main purpose of this research is to explore the relationship between the leadership styles of the boss and the job performance of the subordinate. In which the personal maturity and locus control variables were moderated to realize their effects. At the same time the authors tried to verify the situational leadership theory (Hersey & Blanchard, 1977) in a specific case. The results hopefully can provide a manager with emphasizing on situation factor and eventually using the proper leadership styles to promote his/her subordinate's job performance. The authors totally issued 450 questionnaires to the Account Management Department of CHT with 253 valid answers. The return rate was 56.2%. The descriptive statistics, reliability analysis, ANOVA, and multiple comparison analysis were adopted to analyze the collected data. The research results shows that the personal maturity of the employee didn't have moderating effects for the relationship between the leadership styles of the boss and job performance of the employee. That indicates the boss who used different leadership styles based on distinct personal maturity of the employee could not make his employee achieve higher job performance. Therefore, the result does not support the theory of Hersey & Blanchard. Moreover, the local control of the employee did help the relationship between the leadership styles of the boss and the job performance of the employee. Finally we conclude that the boss utilizing different leadership styles according to the local control of the employee would cause a difference for job performance of the employee.
