科技人員之事業選擇與其攸關因素分析-一項實證

The Career Choices of High-tech People and Factors Related to the Choices: An Empirical Study

摘要


比起傳統工程師,科技人員確實有更多的事業選擇機會,但另一方面,也更早面臨事業抉擇困境。在事業的選擇上,科技人員應往組織內管理職升遷?技術職升遷?或往組織外發展小而美之獨立事業?...,一向是學者之爭議重點。本研究由個人、工作本身、以及工作環境三方面,分別探討工作上之攸關因素與科技人員事業之關係。研究結果顯示台灣高科技從業者,多數選擇組織內之技術與管理升遷路徑;至於對升遷抱持無所謂態度,只要工作穩定就好者,亦有12.0%。而在攸關事業選擇之因素上,個人方面主要為成就動機;工作本身特質方面主要為對自我工作表現與工作合作特性之認知;工作環境方面主要為實質職務階級與涉技術性工作之程度。本研究並由這些相關狀況,歸納出各事業群之特徵;另亦發現,雖然較年輕之科技人員會因其工作上涉較多之技術或管理工作,而有較高之技術或管理升遷取向,但此情況並不適用年資超過六年者。最後,本研究並依分析結果提出實質建議。

Abstract Compared to traditional engineers, high-tech people have more career choices and encounter earlier the career problems. What paths do technical people prefer for their careers? Moving upward for managerial or technical route in organization? Or having own venture? Covering the three main issues-the individual, the job itself and the environment-pertaining to one's work, this study attempts to explore how the various work factors are related to the career choices of technical people. The results indicated that advancement toward higher managerial or technical positions within the organization was the most popular; those caring only for job security despite of promotion were 12.0%. Individual's achievement motivation, self-perceived work performance and collaboration at job, as well as the job's ranking and technical involvement were the significant variables in discriminating the choices of the careers. The features of each career-chosen group were summarized in terms of the discriminants. Meanwhile, younger professionals, those working less than 6 years on average, seem more inclined to choose technical or managerial route when their jobs are more technically or managerially involved. Practical implications are also discussed.
