安全氣候、領導風格及內控人格對記者績效之影響:工作自主性之調節效果

The Impact of Organizational Safety Climate, Leadership and Personality on Reporters' Job Performance: The Moderating Effect of Job Autonomy

摘要


國際記者聯盟年公布2005年全球記者死亡人數達150人,從工作安全相關研究中發現,過於強調安全可能損及績效,因此本研究探討組織的安全氣候是否降低記者績效?主管的領導風格及記者人格特質是否影響績效?工作自主性之調節效果?本研究發出300份問卷,有效問卷268份,以階層迴歸分析,發現安全氣候會降低記者績效,轉換型領導風格及內控傾向對績效有顯著正向影響。工作自主性具有調節效果,高工作自主性時,安全氣候對績效的負向影響就不顯著;而低工作自主性時,轉換性領導對績效有正向影響。本研究首度實證台灣新聞產業,提高安全氣候會降低績效,而提高工作自主性可弱化安全氣候對績效之負向影響,此結果應能提供媒體改善採訪安全。

The International Federation of Journalists recorded 150 deaths of journalists and their media staff in 2005. However, the issue of reporter safety has long been ignored in the news industry. Does a higher safety climate in a news company have negative impact on the overall job performance of journalists? This paper investigates this topic to determine whether or not a causal relationship exists between the safety climate of a news company and the diminished job performance of journalists. Is it possible that a journalist's autonomy can alter this causal relationship? In addition, this paper examines whether the leadership style of the management and a journalist's personality have any impact on the individual's job performance. It collects 268 valid samples out of 300 questionnaires. By using the hierarchical regression analysis, our results show that safety climate in the workplace has significant negative impact on the journalist's job performance. Furthermore, transformational leadership style and a journalist's locus of control have significant positive influence on the job performance. Finally, we find that the job autonomy has moderate effect on negative relationship between safety climate and job performance. The negative impact of safety climate on job performance is significantly less prominent among individual journalists with high levels of job autonomy. The transformational leadership has positive effect on journalist's job performance with low levels of job autonomy. To sum up, this is the first study in which explores the safety climate's effect on the journalist performance in Taiwan. Improving the job autonomy can diminish the dilemma of safety and efficiency.
